As a renewable resource that facilitates the development of organizations and employees, productive energy is the indispensable and important fuel of organization opeartion. In order to improve firm performance and gain sustainable competitive advantage, firms should enhance productive energy and encourage employees to spare no efforts to achieve organization goals. However, scholars and practitioners have paid less attention to productive energy. This study takes business groups and their subsidiaries as research subjects and explores the antecedents of employee productive energy in subsidiaries.A systematic literature review is given on the long term orientation of business groups, employee productive energy and high performance work system(HPWS)in subsidiaries. This study finds that less attention has been paid to employee productive energy in subsidiaries which is the important fuel of organization operation, and there are few studies about long term orientation and HPWS in business groups and their subsidiaries. Therefore,in order to fill the gaps in extant studies, this study focuses onthe positive impact of business groups' long team orientation on employee productive energy in subsidiaries, and explores the mediating effect of HPWS in subsidiaries based on the strategic human resource management perspective.Furthermore, this study proposes that slack resources in subsidiaries negatively moderate the long term orientation of business groups-HPWS in subsidiaries linkage and the mediating effect of HPWS in subsidiaries from the perspective of subsidiaries. This study also proposes that environment dynamism faced by subsidiaries positively moderates the HPWS in subsidiaries-employee productive energy in subsidiaries relationship and the mediating effect of HPWS in subsidiaries from the interactionist perspective. The sample of this study includes 34 business groups and 100 subsidiaries in China.Hypotheses were tested with hierarchical regression analysis and moderated path analysis. The results show that:the long term orientation of business groups is positively related to employee productive energy in subsidiaries, and the relationship is mediated by HPWS in subsidiaries. In addition, slack resources in subsidiaries negatively moderate the long term orientation of business groups-HPWS in subsidiaries linkage:when the subsidiaries have more slack resources, the positive relationship becomes weaker.Slack resources in subsidiaries negatively moderate the mediating effect of HPWS in subsidiaries:when the subsidiaries have less slack resources, the mediating effect becomes stronger.Environment dynamism faced by subsidiaries positively moderates the relationship between HPWS in subsidiaries and employee productive energy in subsidiaries:the higher enviroment dynamism faced by subsidiaries, the stronger the relationship between HPWS in subsidiaries and employee productive energy in subsidiaries.Environment dynamism faced by subsidiaries positively moderates the indirect effect of the long term orientation of business groups on employee productive energy via HPWS in subsidiaries:the higher environment dynamism faced by subsidiaries, the stronger the indirect effect. This study contributes to existing knowledge,in three ways.First, this study proposes and examines the effect of the long term orientation of business groups on employee productive energy in subsidiaries, extends previous research about productive energy and the contexts of the studies about long term orientation.Second, based on strategic human resource management perspective, this study examines the mediating effect of HPWS in subsidiaries in the long term orientation of business groups-employee productive energy in subsidiaries linkage, demonstrates that the strategic orientation-human resource management relationship is also evident in the business group context, and adds to the literature on the antecedents and consequences of HPWS.Third, this study examines the moderating effects of slack sources and environment dynamism in subsidiaries and the moderated mediations, broadens the understanding of the influence conditions of the long term orientation in business group and HPWS in subsidiaries, and gives a clear explanation of the mediating effect of HPWS in subsidiaries at different levels of slack sources and environment dynamism in subsidiaries.
