With the rapid development of the Internet era and the increasingly fierce competition of market environment,feedback has been attracting more and more attention as a way of performance management.However,the conditions such as organization virtualization and telecommuting make feedback often trapped in a vacuum.In order to obtain feedback information such as performance and other aspects to achieve organizational expectations and self development,employees choose to seek feedback from the outside world.An academic research shows that employees' initiative feedback is a valuable resource,which can eliminate employees'uncertainty in the organization,stimulate job motivation and individual sense of responsibility,and promote employee performance improvement and organizational development.How to motivate employees to actively carry out feedback seeking behavior has become a hot topic in the academic field.As the agent of the organization,leader's leadership style will have an important impact on the attitude and behavior of the staff.Feedback seeking behavior is a kind of proactive behaviors,and its production and maintenance are bound to be directly or indirectly influenced by the leadership.Empowering leadership is a new way of leadership,and it reflects the process of improving employees' intrinsic motivation level through a series of empowering measures.This level of motivation will bring about changes in employees' cognition and behavior.However,there are few studies on the mechanism of the role of empowering leadership and proactive behavior in the academic circle.Especially nowadays,the organizational structure tends to be flat,and the new generation employees tend to accept open and transparent management.Therefore,it is of special significance to explore the influence mechanism of empowering leaders on employee feedback seeking behavior.The process of leadership plays a role in changing employees' cognition and changing their behaviors.Leaders' reactions and behaviors affect employees'psychological perception,which is transformed into the actual behavior of employees.From the perspective of psychological mechanism,this study seeks to explore the mediating role of psychological empowerment between empowering leadership and feedback seeking behavior.The process of employee seeking feedback is accompanied by the individual's consideration of costs and benefits of seeking behavior.Norm of reciprocity,as an interpersonal principle and mental model of employees,will affect employees'comparison of costs and benefits when seeking feedback.People who have positive norm of reciprocity have good interpersonal relationships,and have a keen perception of resources and help from outside,so they will make corresponding returns in time.Therefore,employees with positive norm of reciprocity are more willing to seek feedback to improve personal performance in order to achieve organizational expectations and achievement goals after perceived psychological empowerment.Based on this,the research chooses employee feedback seeking behavior as the core variable,wih social cognitive theory and reciprocity theory on the construction of the empowering leadership to seek feedback mechanism of behavior through psychological empowerment as an intermediary variable,and positive norm of reciprocity regulating role in the play.In this study,316 questionnaires were distributed and returned in 12 cities.Data were analyzed by using spss20.0 and mplus7.4 statistical tools.Firstly,the empowering leadership is an open and constructive leadership behavior.Its empowering measures enable employees to increase their earnings expectations and reduce their cost perception while seeking feedback,and promote employees to seek feedback from superiors and colleagues.Secondly,psychological empowerment,as a perceived level of empowerment,reflects individual's perception or attitude towards their role in the organization,and plays a partial mediating role in the relationship between the authorized leader and the feedback seeking behavior.Thirdly,positive norm of reciprocity is the basic principle and value in interpersonal relationships in the conception process,which affects the relationship between employee psychological empowerment and feedback seeking behavior.It affects the psychological empowerment and feedback seeking behavior and its sub dimensions to colleagues seeking feedback relationship both play a moderating role.
