With the development of computer technology,artificial intelligence,intelligent hardware,industry 4.0,‘made in china' as well as related fields,the demand for software developers is increasing.Software R&D personnel are the core force of the development of artificial intelligence,intelligent manufacturing and other industries.However,the performance assessment of software developers has always been a big problem in the industry.For instance,the assessment indicators are hard to quantify,and the assessment standards are difficult to define accurately.As a result,the performance assessment of many research and development enterprises is virtually noneffective,failing to fully reflect the role of performance assessment.Both the projects and product research of F company are basically embedded research which is related to harware,which are different from traditional project development in terms of team member cooperation complexity,coding method and project development focus.Therefore,there is a big difference between the performance assessment method and the traditional performance assessment of software developers in terms of the selection of indicators.In this paper,aiming at the assessment problems of software R&D personnel,combining with the specific situation of F company,and using the relevant theories of performance management,a satisfaction survey on the current situation of the performance assessment of R&D personnel of F company were conducted.During the investigation,targeted survey samples were selected.Descriptive statistical analysis,contingency analysis and other methods were used to analyze the survey results.Then,problems were found in the selection of performance assessment indicators,weight quantification of performance assessment indicators and performance assessment process of F company.After that,in the view of problems found in performance appraisal,based on the theory of KPI and 360 degree assessment,following the principles of SMART design,and using the weighting factor analysis and expert judgement method,KPI index and its weight are derived for F company R&D personnel performance appraisal.Finally,F software evaluation index system and evaluation method are proposed as well.At the same time,to solve the problems existing in the assessment and incentive of R&D personnel of F company,according to Maslow's demand theory of chromatography and the characteristics of R&D personnel of F company,corresponding improvement suggestions are put forward from the incentive scheme.As the difficulty of hardware research and development decreases,many research and development companies begin to independently develop hardware and design hardware-related software.The research and development mode of these companies is very similar to the project research and development mode of F company.Therefore,the performance appraisal model,indicators and methods proposed in this paper can not only improve the performance appraisal status of F company,but also provide certain reference for such R&D enterprises.
