The subsistence and development of teachers are mainly reflected in their salary level and professional development.In schools,teachers are most concerned with performance-related pay and promotion.China began to implement the merit pay system in primary and secondary schools of compulsory education on January,2019.However,performance-based pay in schools is not as good as it seems.In addition,the existing policies are mainly aimed at independent middle schools and independent high schools,while few policies are aimed at complete middle schools,which leads to many problems in teachers' performance salary,performance salary,performance evaluation and teacher management.In guandu district,kunming city,yunnan province,the proportion of total secondary schools is large.Compared with independent middle schools or independent high schools,complete middle schools are characterized by more complicated teacher structure,greater teaching mobility in middle and high schools,more teachers in cross-grade teaching and more complicated teacher performance appraisal.The investigation and analysis of the current teacher performance appraisal were done based on Kunming No.31 middle school,Kunming No.17 middle school and Kunming No.16 middle school affiliated to Guandu district.It is found that the evaluation index system is not scientific,the information guarantee is not comprehensive,the assessment subject is not scientific,the assessment result feedback is not timely,the assessment result application is not in place and so on.Based on the opinions of the survey and interview,suggestions were put forward to optimize the assessment index system,informationize the performance assessment,set up the school assessment committee,form a diversified assessment body,establish an effective mechanism for the application of performance assessment results,and build a platform to promote the career development of teachers.The research conclusion of this paper has reference significance for the improvement of teachers' performance appraisal in guandu district,and will providepractical basis for other complete middle schools and education administration departments to improve teachers' working enthusiasm,stabilize teachers' team and improve teachers' performance management level.
