Work and family are the two most important areas in the lives of many people in today's society.It is of great significance for employees to deal with the relationship between work and family for personal growth,family harmony and organizational prosperity.In recent years,the working environment,family structure and personal values of employees have undergone great changes,and the accompanying stress effect is increasingly impacting the work-family Relationship.Among them,the stressors in the work characteristics play a significant role in the work-family Relationship.A review of previous literature shows that most stressors produce work stress and lead to work-family conflict.However,with the deepening of research,it has been shown that stressors can not only generate pressure,but also generate motivation and promote working families.However,there is still a lack of research on the mechanism of positive effects of stressors in general,which needs to be further improved from a systematic perspective.In order to break this "black box" and further verify the "double-edged sword" effect of stressors.Based on conservation of resources theory and job demands –resources three dimensions model,this study will explore in depth how challeng stressors and hindrance stressors affect the working status of employees by resource gain paths and resource loss paths,which in turn affects work-family facilitations and work-family conflicts,and the self-efficacy as the employees' personal resources play a role of moderator.Using 349 employees as research samples by questionnaire,and the SPSS 20.0 and Mplus 7.0 statistical software were used to carry out the empirical analysis to test the theoretical model constructed in this study.The results show that:(1)challenge stressors has a positive impact on work-family facilitation and work-family conflict;hindrance stressors has a positive impact on workfamily conflict.(2)work engagement plays an mediating role between challenge stressors and work-family facilitation.(3)ego depletion plays an partly mediating role between challenge stressors with work-family conflict;ego depletion plays an completely mediating role between challenge and hindrance stressors with work-family conflict.(4)self-efficacy positively moderates the relationship between challenge stressors and work engagement.(5)self-efficacy negatively moderates the relationship between challenge stressors with ego depletion;self-efficacy negatively moderates the relationship between hindrance stressors with ego depletion.(6)self-efficacy positively moderates the mediating role of work engagement that between challenge stressors and work-family facilitation.(7)self-efficacy negatively moderates the mediating role of ego depletion that between challenge stressors with work-family conflict;self-efficacy negatively moderates the mediating role of ego depletion that between hindrance stressors with work-family conflict.The results verify the psychological mechanism of challenge-hindrance stressors on work family relationship,and the "double-edged sword" effect of stressors.These results not only systematically enrich and expand the research of challenge-hindrance stressors on work family relationship,but also enlighten the human resource management practice of the organization.
