Primary education is an important part of basic education in China,and teachers in primary schools are the main body to determine the overall work efficiency of schools.The attitude of teachers to work and the spirit they show are related to the quality of education and the whole development of schools.In school management,one of the tasks of managers is to guide teachers to carry out creative teaching work by using multiple incentive means,so that teachers can face the challenges in work with a positive attitude and improve the overall quality of school running.This paper takes the teachers of Primary School as the research object,including the demand of primary school teachers,the existing main problems of primary school in teachers' incentive mechanism,the causes of these problems as well as the probes into the basic principles and specific strategies.In order to provide effective management for school workers,the paper also provides some solutions to solve the problems and improve the incentive level of primary school teachers in remote urban areas.This paper mainly uses the theory of needs,equity,achievement motivation and two factors in the incentive theory,and adopts the methods of literature research,text analysis and interview.First of all,by drawing on the important literature and advanced experience at home and abroad,combined with the relevant domestic policies and empirical interviews,it comes to the conclusion that the current situation of the implementation of primary school teachers'incentive:the initial establishment of performance incentive mechanism;the setting of salary incentive standards and quantitative evaluation of teachers'work.Secondly,the paper summarizes the main problems of the primary school teachers' incentive:the teachers' understanding and participation in the incentive mechanism is not enough;single material incentive is difficult to meet the needs of teachers;the performance incentive is not timely,the performance distribution is not reasonable;the teachers' assessment is formalized,and the opportunities for teachers' promotion are quite a few.Finally,the paper analyzes the deep-seated reasons that lead to the problems of primary school teachers' motivation:the lack of theoretical publicity and guidance for the construction of teachers' incentive mechanism;the lack of a good communication mechanism for teachers" needs;the imperfection of primary school teachers' performance incentive itself;the imperfection of primary school teachers' evaluation and promotion mechanism.Based on the principle of human-oriented,material and spiritual motivation,external and internal motivation,classified and layered motivation,moderation and fairness,this study puts forward a series of improvement measures:strengthening theoretical research and public opinion publicity,understanding the significance of teacher motivation;establishing a multi developmental teacher performance evaluation system;improving the mechanism of teacher evaluation and promotion,promote fair and reasonable competition;building a new interpersonal communication relationship to improve the enthusiasm of teachers It also attempts to build a comprehensive solution to the problem as a whole,and strives to make these measures feasible and operable,so as to provide reference and inspiration for the management of primary school teachers.The research on the incentive mechanism of primary school teachers started late,so there is a long way to go for the establishment and improvement of the incentive mechanism.This research focuses on building a comprehensive solution to the problem as a whole,and strives to make these measures feasible and operable,so as to provide reference and inspiration for the management of primary school teachers in China.What's more,this research can also be extended to the research of incentive policy,school incentive management and incentive environment.
