With the rapid development of social organizations in recent years,social organizations have increasingly become an important force in providing various kinds of public services.They are also regarded as an important force in participating in the construction and development of the new era of the country in an all-round way.At the same time of opening up the new situation of social organization development,the problem of employee incentive within social organization has become an important concern worth exploring.Whether it is a start-up social organization or a mature social organization,there are various reasons for the loss of personnel.Due to the limitation of the external environment and the immaturity of the social organization,there are many difficulties in the development of the incentive mechanism.In the research of social organizations,we feel that the incentive mechanism of mature social organizations has successful experience to draw lessons from.This article combines the actual situation of our country,from the perspective of development process,starting with the characteristics of social service organizations,explores the current status of staff incentive mechanism of social service organizations,and analyzes the incentive dilemma.In view of the development and change of the incentive mechanism of social service organization staff,the author chooses representative and mature social service organizations in Hangzhou as case studies.In addition to the lack of incentives and single means existing in social service organizations,the author focuses on the selected cases and studies the dilemma of organizational personality.This paper explores the emotional myth at the beginning of the establishment of the selected organization,the factors that impel change,the problems of employee salary design and position design in the transition period,the dilemma of retaining people and career incentives in the expansion period of the organization.Using ERG demand theory and two-factor theory to study incentive factors,this paper explores the incentive combination mode in different stages.Through the research,the author puts forward the incentive countermeasures for the staff of dynamic social service organizations.Starting from the actual needs of social service organization workers,the author scientifically designs the corresponding incentive means,combines material incentive with spiritual incentive,breaks away from the "non-profit" misunderstanding,stimulates the staff's working motivation,and promotes the sustainable development of social service organizations.
