The The number of kindergartens and students are increasing due to the rapid development of preschool education in rural areas of China which makes the shortage of the teachers.Governments released policies in order to solve the faculty shortage in countryside,are plenty of primary and secondary school teachers have been transferred to kindergarten.Actually,the hard problem teachers face after the transfer is occupational adaptation.The transferred teachers belong to preschool education teachers,their career adaptation problems affect the stability of the group directly.If their adaptation runs not smoothly,the quality and development of rural preschool education would influenced and,it is very necessary to pay attention to the occupational adaptation of the group.The disseration takes the teacher W of kindergarten G in Guanling County,Guizhou province,as the research object,and through the in-depth interviews plus non-participatory observations of W's rich experience,combines with the theory of organizational socialization to analysis the career adaptation process.W's occupation adaptation is divided into three phase: the pre-preparation phase-the expectation and self-confidence before entering the job;the conflict phase-the “missing person” who is looking for export at the beginning of the job;and the adjustment phase-the self-sublimation and pleasure after the insistence.The paper finds that in order to adapt to the new organization,teacher W needs to learn four different but kingergarden-relevent knowledges,including the socialization of kindergarten culture,the socialization of kindergarten work,the socialization of kindergarten interpersonal relationship,and the socialization of kindergarten politics;Moreover,it is also finds that W's career adaptation process is not always smoothly,and the adaptation at different stages have different characters which affected by numerous factors.As a member of the transferred kindergarten teachers,W is a epitome of the whole group.Therefore,the author proposes specific and targeted strategies from W for improving the vocational adaptation of transferred kindergarten teachers from different levels.Specifically,in the pre-preparation phase,a database of primary and secondary school teachers' personal information resources should be established to ensure that the teachers are divided into proper places,and the cognitive structure of the teachers is adjusted to form a reasonable expectation for the kindergarten.In the conflict phase,increasing public opinion propaganda,building thedecent status of the teaching;improving the post-employment security system;constructing a democratic teacher management model and a environment of cooperation and sharing;focusing on the emotional management and forming a positive attitude to challenges.The adjustment phase forming a systematic and effective training support system: enhancing reflective ability and accumulating practical wisdoms.
