Higher vocational and technical colleges play an important role in the development of higher education in China,and the construction of teachers' talent team in Higher Vocational and technical colleges has always been the key to affect the quality of education.Among them,the loss of counselors,a group with Chinese characteristics,has been more serious in recent years,which directly affects the teaching quality and order of Higher Vocational colleges.The study of counselors' problems is of great academic and practical value.This paper takes the loss of counselors in Higher Vocational Colleges from a multi-dimensional perspective as the research content,uses the relevant theories of Higher Vocational and technical education management,and combines the questionnaire survey to investigate and analyze the current situation of the loss of counselors in Higher Vocational Colleges in China,and then to analyze the underlying causes,and to explore its coping strategies from a multi-dimensional perspective.Firstly,on the basis of collecting and sorting out the relevant theories and literature about the construction of teachers' team in Higher Vocational colleges,this paper discusses the current situation of the construction of counselors' talent team in Higher Vocational colleges.Secondly,it makes a questionnaire survey on the loss of counselors in Higher Vocational colleges.The main reasons for the above difficulties are unclear orientation of counselors in Higher Vocational colleges,lack of effective incentives and promotion channels.The narrowness of Tao,the quality and recognition of counselors need to be improved.Finally,in view of the above problems,this paper puts forward some countermeasures,such as building compound talents on the basis of professional development orientation,establishing incentive and promotion mechanism to meet multi-level needs,improving the comprehensive quality and acceptance of counselors,in order to effectively reduce the loss of counselors.The innovation of this paper lies in that,firstly,the traditional research field of personnel education management in higher vocational colleges mainly focuses on full-time teachers,while this paper focuses on the group of counselors which are easily ignored.Secondly,in theapplication of research methods and academic theories,this paper,from a multi-dimensional perspective,not only applies the theory of personnel incentives such as Maslow's hierarchy of needs in traditional research,but also tries to apply employee satisfaction theory and draw lessons from the new public management and public service theory in the field of public management.It is believed that the counselor system in higher vocational colleges should be gradually transformed into service,in order to improve the assistant system.On the premise of the professional service ability of the instructor,the instructor should be given a certain degree of autonomy,and at the same time,the degree of cooperation and integration with all parties should be strengthened.This study will help to improve the level of personnel management in Higher Vocational colleges.
