With China's aging population increasing year by year,the seriousness and necessity of old-age care is gradually emerging.China has initially established a multi-level old-age service system based on family care,supported by the society and supplemented by institutions.Under the encouragement of national policies,pension service institutions will become the main force in the development of pension service industry.However,there are still many difficulties in the pension service industry,such as "integration of tracks,land use,financing,operation and employment".In this paper,the problem of high turnover rate of senior nursing staff in senior nursing institutions is studied in depth.By means of questionnaire survey,interview and literature research,the in-service nursing assistants and ex-service nursing assistants of A pension service institution in Chengdu were taken as the main research objects.Based on the theories related to resignation management,the research was carried out according to the idea of "raising problems-investigation and analysis-finding out reasons-solutions".Firstly,this paper expounds the background of aging in Chinese society and the development status of nursing posts.On this basis,it takes the problem of high turnover rate of nursing assistants as the starting point and determines the main research direction to improve the post stability of nursing assistants and reduce the high turnover rate.Secondly,related concepts of dimission and three mainstream dimission models are introduced,and according to the dimission model,factors affecting dimission are further analyzed from individual,organizational and social levels,and the influence of high dimission rate on enterprises is pointed out.Thirdly,through A brief introduction to A pension service institution in Chengdu,the influencing factors of the high turnover rate of nursing assistants were understood from demographic characteristics,and the current situation of the turnover of nursing assistants in A pension service institution in Chengdu was analyzed.Fourth,nurse to Chengdu leave A pension institutions endowment and on-the-job endowment orderly situation has carried on the questionnaire analysis,and further make regression analysis on influencing factors,discussed the significance of factors affecting,interviews,and design of Chengdu A pension institutions of on-the-job endowment orderly exit interview analysis,the factors which influence from individuals,organizations and social level analysis in Chengdu A pension institution endowment the influence factors of nurse departure.Finally,through the results of questionnaire and interview analysis,combined with the factors found in the study that affect the high turnover rate of elderly nursing assistants,the paper proposes specific solutions to improve the stability construction of elderly nursing assistants in China's elderly nursing institutions and reduce the turnover rate from the government level,the elderly nursing institutions level and the elderly nursing assistants level.Through the study on the retirement of nursing assistants in A pension service institution in Chengdu,this paper finds that the loss of nursing assistants will bring negative impact to the pension service institutions,resulting in huge investment in human capital but low rate of return.The construction of talent echelon is difficult;Huge business risks;Affecting the cohesion of pension institutions;Affect the external image of pension institutions;Reduce the competitiveness of pension institutions.And from the individual,the organization and the society three aspects summarized the factors that affect the retirement nursing personnel dimission.In order to solve the problem of high turnover rate of nursing staff,improve the operation ability of nursing institutions.From the government level,this paper proposes to improve the implementation of supporting policies for old-age care institutions,improve career promotion channels,increase the salary of old-age care assistants,eliminate social prejudice,and strictly supervise old-age care institutions.This paper puts forward from the government level to improve the implementation of the support policy of the old-age institutions,improve the career promotion channel,increase the salary of the old-age carer,eliminate social prejudice,strictly supervise the old-age institutions,and from the level of the old-age institutions to increase the salary of the old-age carers,increase the sense of work achievement,build performance evaluation,increase the intensity of vocational training,Set suitable recruitment conditions and requirements,from the old-age carer seeking to change the concept of occupation,pay attention to professional development,maintain mental health and other countermeasures to reduce the turnover rate of nursing staff.
