Grassroots civil servants are an important resource for grassroots construction and a mainstay for strengthening grassroots construction.However,the reasons about the small space for development,heavy workload,and poor working environment,are lead to have a widespread phenomenon of job withdrawal for Grassroots civil servants.Psychological withdrawal,lateness,early leave,absenteeism,and resignation are all manifestations of job withdrawal behavior.Each form will bring harm to organizations and enterprises.If the work atmosphere is not active,work performance declines,and even a large number of employees will be lost.At present,more and more scholars are beginning to study the behavior of withdrawal,and the behavior of withdrawal is subordinate to work behavior,and many factors affecting work behavior,such as work stress,corporate culture,organizational support,etc.,but the most influential factor is remuneration,according to the fairness theory,people's efforts are expected to receive the same return.This thesis mainly studies the behavior of salary justice and the retreat of work,and provides theoretical suggestions for reducing the retreat behavior of grassroots civil servants in China.Based on the theory of justice,the sense of salary justice was divided into three dimensions,namely,the sense of distributional justice,procedural justice and interactive justice.It establishes a relationship model between pay justice and job withdrawal behavior,in which distributional justice and procedural justice and interaction justice are independent variables,Withdrawal behavior is dependent variable,and salary satisfaction is intermediary effect.The questionnaire was designed and collected.A total of316 questionnaires were collected,of which 274 were valid questionnaires.The data of the274 questionnaires were collated and descriptive statistics were made to make the data more clear.The reliability and validity of the data were analyzed with SPSS22.0,and good reliability and validity were obtained.Correlation analysis of the data shows that there is a negative correlation between the sense of distributional justice,Procedural justice and interactive justice and job withdrawal behavior.There is also a negative correlation between salary satisfaction and job withdrawal behavior.Regression analysis of the data shows that the sense of distributional justice,procedural justice and interactive justice have a good fit and a good explanation for the work withdrawal behavior,that is,the sense of distributional justice has a negative impact on the work retreat behavior.The sense ofjustice of the program has a negative influence on the work withdrawal behavior,and the sense of interaction justice has a negative influence on the work withdrawal behavior.The median effect test of salary satisfaction is obtained,and it is concluded that salary satisfaction plays an intermediary role in the relationship between salary justice and job withdrawal behavior.Finally,based on the analysis results of the data,it proposes suggestions on reducing the job withdrawal behavior of grassroots civil servants in China from the aspects on distributional justice,procedural justice and interactive justice.
