Young Pioneers,as the cradle cultivating successors of communism for our country,are in the forward position of nurturing and promoting core socialist values,meanwhile,Young Pioneer's counselors play an essential role in it.Due to the particularity of the work of young pioneers' counselors and the lack of adequate outside support,some young pioneers' counselors will inevitably have problems of role stress and job burnout,which will lead to a decreased sense of belonging to the young pioneers' organization and even cause the resignation intention.If we do not attach importance to these problems,it will bring negative impacts on young pioneers' educationAt present,researches on Young Pioneers' counselors at home and abroad are relatively few.And furthermore there are no systematic researches in domestic studies which concern how role stress and job burnout affect the organizational commitment.This study conducted from the perspective of Young Pioneers' counselors' role stress,job burnout and organizational commitment and their relationship,can not only enrich the existing research results but also provides a basis for Young Pioneers' counselor team construction to improve its work efficiency.This study,based on the related researches home and abroad,begins with Young Pioneers'counselors in five areas of Guang Xi as samples and adopts the research methods like questionnaire surveys and interviews,exploring those problems mentioned above.This study is mainly divided into four parts,firstly,making a literature review of related research on the role stress,job burnout and organizational commitment;secondly,using measurement scale which is comparatively mature at home and abroad to conduct questionnaire survey on 278 Young Pioneer counselors' role stress,job burnout and organizational commitment.Through the statistical analysis of the data,we explore the current situation of Young Pioneers' counselors'role stress,job burnout and organizational commitment and the relationship among them,and find that job burnout plays a meditating role between role stress and organizational commitment which confirms part of our research hypothesis;thirdly,interviewing 15 Young Pioneer representatives and then takes 7 interviewees' data that are more representative to make encoding analysis by way of qualitative research of grounded theory.Through the analysis,we get to know a more specific real situation of Young Pioneers' counselors' role stress,job burnout and organization commitment;fourthly,integrating and discuss the research results then comes to conclusion.Finally,from the individual and organizational levels,this study puts forward with some suggestions for eliminating Young Pioneer's counselors' role stress and job burnout and for improving organizational commitment.The main conclusions of this study are as follows:1.Young Pioneers' counselors' role stress overall is at a moderate level,and seriously exists role overload;their job burnout as a whole is at a low level,and the sense of achievement is higher,but counselors' emotional exhaustion are as well higher;organizational commitment as a whole is at a moderate level,but there is also a low continuance commitment.2.Young Pioneers' counselors under the age of twenty have the highest role ambiguity.Township Young Pioneers' counselors have more role ambiguity than those in city and county.The role ambiguity and role overload of Young Pioneers' counselors whose tenure is less than 2 years is higher than those whose tenure is more than 2 years.3.Job burnout of Young Pioneers' counselors under 30 years old is higher than those above 35 years old.Sense of achievement of counselors in urban area is higher than those in township and county.Sense of achievement of full-time counselors is lower that of part-time counselors.4.Organizational commitment of township Young Pioneers' counselors is the highest.Organizational commitment of Young Pioneers' counselors whose tenure is less than 2 years is higher than those whose tenure are more than 2 years.Affective commitment and normative commitment of township Young Pioneers' counselors are higher than those of counselors in county and urban area.Normative commitment of part-time counselors is higher than full-time counselors.Normative commitment of Young Pioneer's counselors whose tenure is less than 2 years is higher than those whose tenure is more than 2 years.5.Young Pioneers' counselors' role stress,job burnout and organizational commitment has significant correlation,.The higher role stress counselors have,the worse their job burnout is.The higher role stress they have,the lower their organizational commitment is.The higher their job burnout is,the lower their organizational commitment is.6.Role stress has a significant predictive effect on job burnout,role stress has a significant predictive effect on organizational commitment,job burnout has a significant predictive effect on organizational commitment.7.Job burnout plays a partial mediating role between role stress and organizational commitment.8.The role stress of Young Pioneers' counselors mainly originates from role ambiguity and role overload.Role ambiguity is mainly manifested like unclear understanding of their role,the lack of professional skills,the lack of work plan.Role overload mainly refers to being helpless and powerless towards current work when facing too many requirements.Job burnout mainly refers to emotional exhaustion,and deindividuation.Emotional exhaustion mainly refers to anenergia,decreased working passion and worries about failing to finish work timely.deindividuation refers to lack of patience,detesting student work and losing temper towards students.Organizational commitment includes economic commitment,affective commitment and continuance commitment.Economic commitment mainly refers to few work rewards and few promotion opportunities.Emotional commitment mainly refers to less strong sense of belonging and general dedication to work.Continuance commitment mainly refers to unwillingness to work continuously.
