Workplace incivility refers to low-intensity deviant behavior that violates the norms of mutual respect in the workplace and has ambiguous intent to harm.It is very common in the workplace,which has brought a lot of negative effects to professionals and has certain harm to the organization.Workplace incivility involves perpetrators,recipients and third parties.Current research has focused on the negative consequences of the victims and third parties.Little research has been done on how third parties react to witnessing incivility behavior and its underlying mechanisms.From the perspective of theoretical and practical application,it is necessary to study and explore the psychological mechanism and behavioral response after the third parties witnesses Workplace incivility.Based on the Moral justice theory and Social information processing theory,our study constructed a moderated mediation model to investigate the willingness of a third party to make standup behavior after witnessing an Workplace incivility,with moral outrage as the mediating variable and ethical climate as the moderating variable.The hypothesis is that after witness workplace incivility,a third party may act out of moral outrage to help.Compared with individuals with low organizational moral climate,individuals with high organizational ethical climate are more likely to generate moral outrage and make standup behavior.In this study,questionnaire method and experimental method were used to test the model.Tools using “Workplace Incivility Scale”(Cortina,etc.,2001),“Moral Outrage Scale”(Pagano,Huo,2007),“Perception Ethical Climate Scale”(Schwepker,Hartline,2005),“Standup Behaviors”(Priesemuth,2012),“Deontic Justice Scale”(Beugre,2012),“Ethical Climate Questionnaire”(Cullen,Victor,1988).The results of study show that: 1.Moral outrage has a positive mediating effect between witness workplace incivility and standup behavior.The main effect of witness workplace incivility on moral outrage is significant.The main effect of witness workplace incivility moral outrage is significant.2.The ethical climate plays a moderating role between witness workplace incivility and moral outrage.The relationship between witness workplace incivility and moral outrage was stronger in high-ethical climate than in low-ethical climate.3.Ethical climate regulates the mediating role of moral outrage in the relationship between witness workplace incivility and standup behavior,which is manifested as the mediating role mode regulated.When the ethical climate is high,the indirect relationship between witness workplace incivility and standup behavior is stronger through moral outrage,and vice versa.
