Schools need to develop and innovate,they have to improve competitiveness to cope with the complex inner and outside environment.School education innovation ultimately depends on the teacher to achieve.Teachers ' innovative work behavior is not only the core of educational innovation,but also the indicator of improving teachers ' self-development and work performance.Therefore,how to make the teachers to show the most innovative work behavior through effective methods has become the important task of school education innovation and teacher innovation.The paper summarized and summed up the main factors affecting teachers 'innovative work behavior and the process of teacher's innovative behavior.It is based on the individual factors(promotion focus and prevention focus),choosing the psychological dynamic characteristic factors(internal and external motivation)and organizational situational factors(organization psychological safety),which have important influence on teachers ' innovation,from the initiative and spontaneity of teacher's behavior,using questionnaire survey method,we aimed to investigate the relationship between regulatory focus and teachers' innovative work behavior,and to explore the internal mechanism between the two.So that the school can better understand the personality characteristics of teachers.To two different personality traits,the promotion teacher and the prevention teacher,we adopted appropriate motivational approach and good psychological safety atmosphere so as to stimulate their innovative work behavior to the greatest extent.With 369 middle school teachers as the research object,study 1 used Regulatory Focus Scale,Work Preference Inventory and Teachers' Innovative Work Behavior Questionnaire,together explored the mediating role of creative motivation on the relationship between the regulatory focus and teachers' innovative work behavior.Results showed that:(1)Promotion focus positive predicted teachers' innovative work behavior;prevention focus negative predicted teachers' innovative work behavior.(2)The intrinsic motivation plays an mediating role on the relationship between promotion focus and teachers' innovative work behavior,external motivation plays amediating role between prevention focus and teachers' innovative work behavior;However,the mediating role of intrinsic motivation on the relationship between promotion focus and teachers' innovative work behavior has no significant,and the mediating effect of external motivation on the relationship between prevention focus and teachers' innovative work behavior is also not significant.In addition,Study 2used 324 teachers as the research object,and adopted Regulatory Focus Scale,Organizational Psychological Safety Scale and Teachers' Innovative Work Behavior Questionnaire,together examined the moderating effects of organizational psychological safety on the relationship between regulatory focus and teachers' innovative work behavior.Result shows: Not only the moderating effect of organizational psychological safety the relationship between promotion focus and teachers' innovative work behavior is significant,but also between prevention focus and teachers' innovative work behavior.The research conclusion : School should use different motivational approaches and provide a good atmosphere of psychological safety with teacher,to promote teachers' innovative work behavior.This provides evidence for the relationship between personality traits and teachers' innovative work behavior.
