Objective: This study combined qualitative and quantitative research methods,followed by the strategy of background analysis-current situation description-the the theoretical model establish-influence effect analysis-suggestions proposed,systematically studied relative deprivation,organizational justice and organizational support of rural doctors.Understudied the status and population differences of rural doctors' relative deprivation,organizational justice and organizational support through on-site investigation,putting forward the theoretical assumption of the effect of organizational justice and organizational support on relative deprivation on the analysis of literature and interview texts,and then use the survey data to further verify the effect.Finally propose corresponding countermeasures and suggestions to alleviate rural doctors' relative deprivation in the end.Methods: In this study,the investigation objects were determined according to a stratified random sampling method.Combined with literature analysis,existing data collection,and panel discussions to design the questionnaires were designed and conducted on-site investigations.Descriptive analysis,t-test,and analysis of variance were used to analyze the states of rural doctors' relative deprivation,organizational justice,organizational support,and the differences among characteristic populations.On this basis,the multi-layer linear model and structural equation model were applied to verify the relationship between rural doctors' relative deprivation,organizational justice and organizational support.Finally,proposed strategies to reduce the relative deprivation of rural doctors and improve their organizational justice and organizational support.Results:(1)The status of relative deprivation of rural doctors: The scores of horizontal relative deprivation and vertical relative deprivation of rural doctors were 4.24 and 3.56 points.The horizontal relative deprivation scores of occupational income,social status,professional reputation,and living standards were 3.93,3.17,2.60,and 3.54,and the vertical relative deprivation were 3.17,2.83,2.31,and 2.74.Compared with the reference objects,rural doctors have a higher level of horizontal relative deprivation in terms of occupational income and living standards.The vertical relative deprivation was mainly related to occupational income.Rural doctors who are younger,have no job title,and ranked lower generally have higher relative deprivation.(2)Status of rural doctors' organization support: The overall organization support level of rural doctors is 3.18,while the levels of development support,working conditions support,salary income support,and interpersonal support was 2.38,2.92,3.38,4.05;doctors who were in integration and standardization clinics have higher perception of organizational support.(3)Fairness status of rural doctors: The overall level of fairness of rural doctors is 2.72,which the fairness of distribution and procedures were 1.98 and 3.47 respectively.The rural doctors who are not in the form of collective medical treatment and whose performance rankings are lower are more equitable in organization.(4)The influence of rural doctors' organization support on their relative deprivation: Through the analysis of multi-layer linear models,the development support,working condition support,wage income support,and interpersonal support of rural doctors has a negative effect horizontally and vertically relative deprivation and development support had the greatest impact.The influence of fairness of rural doctors on their relative deprivation: The fairness of the distribution of organizational justice and the procedural average are the protective factors of the relative deprivation of rural doctors,among which the fairness of distribution had a greater impact.(5)Analysis of the formation mechanism of rural doctors' relative deprivation: Organizational support and organizational justice have a direct negative effect on the relative deprivation of rural doctors.The overall effect of organizational justice on horizontal relative deprivation is-0.58 and direct effect is-0.30,the effect of organizational justice on organizational support was 0.67 and 0.82 respectively,the direct effect of organizational support on horizontal relative deprivation of rural doctors was-0.42.The total effect of distribution and procedural fairness on vertical relative deprivation was-0.68 and-0.58,the direct effects were-0.42 and-0.26.The influence coefficient of organizational support on vertical relative deprivation was-0.36.The indirect effects of fairness and procedural fairness on the vertical relative deprivation of rural doctors were-0.26 and-0.32,respectively.(6)Analysis of the formation mechanism of rural doctors' relative deprivation: Organizational support and organizational justice have a direct negative effect on the relative deprivation of rural doctors.The overall effect of organizational justice on horizontal relative deprivation was-0.58,the total effect of distribution and procedural fairness on vertical relative deprivation was-0.68 and-0.58,the effect of organizational justice on organizational support was 0.67 and 0.82 respectively,the direct effect of organizational support on horizontal and vertical relative deprivation of rural doctors was-0.42 and-0.36.Conclusions:(1)The horizontal relative deprivation of rural doctors was mainly medium and high,and the vertical relative deprivation was mainly in medium and low levels.The relative deprivation of rural doctors was mainly concentrated on occupational income and living standards;rural doctors who were younger,had no job title,and had lower performance rankings were relatively more deprived.(2)The overall level of organization support for rural doctors was low,especially in terms of development support.Rural doctors in integration and standardization clinics have higher levels of organizational support than other groups.(3)Rural doctors had a lower level of impartiality and a fair level of procedural fairness.Rural doctors who performed collectively and had higher performance rankings had a higher sense of organizational justice.(4)Rural doctors' distribution fairness and procedural fairness had the same level effects on horizontal relative deprivation,but distribution fairness has a higher level on vertical relative deprivation.Rural doctors' organization supports had a stronger effect on horizontal relative deprivation then vertical relative deprivation and it played a partial intermediary role in the effect of fair distribution and procedural fairness on relative deprivation.(5)Through analysis, suggestions were made to reduce the relative deprivation of rural doctors and to improve the organization support and fairness of rural doctors from the aspect of improving the integrated management level,improving the matching level of supply and demand,and improving rural doctors' social identity,etc.
