The researchprovide localized,feasible,with the time of the theoretical study of the scale and evaluation methods through the definition of the connotation of medical staffs working values and the self-made medical staff measurement table and dimension construction.Through the analysis of the differences in the demographic and other variables of the employees’ work values in the new third-level grade hospitals,we can understand the main influencing factors of working values in staff by new third-level grade hospitals,and discuss the improvement of the medical staffs working values from the industry,hospitals and individuals.Advice for the new medical reform in the context of other new hospitals or new hospitals to provide referenceThrough the literature search method and the expert interview method,research present situation of the domestic and foreign medical staffs’ working values,and design scale by repeating demonstration.Researchthe medical staffs in three new third-level grade hospitals and their maternal hospitals in Shanghai through the questionnaire survey.Data were analyzed by SPSS20.0.The reliability and validity of the scale were tested by KMO、Bartlett test and reliability test.Analyze the medical staff work values in the demographic and othervariablesby independent samples T test,single factor analysis of variancePersonal factors,organizational factors and environmental factors have different effects on the medical staffs work values.Self-made medical staff work value observation scale and build five dimensions including intrinsic value,external values,social values,altruistic values and leisure values.New third-level grade hospitals’ medical staffs is better in the internal,external,social,altruistic,leisure values,which the highest is intrinsic value.Gender,age,marital status,household registration and other demographic variables do not affect the medical staffs’ working values,graduation institutions,political outlook,post and other external variables affect the medical staffs’ working valuesThe working values of the medical staffsare a continuous,changing process,the school is its initial formation,and stable work value system has yet to be in the clinical practice of continuous correction and supplement.The development of scales and the construction of dimensions have practical significance for research and analysis and continuous tracking of medical staff’s work values.Improve the medical staffs’ working values can be from the industry level,the hospital level,the individual level:(1)Industry need to improve the medical and health system reform,and create a good health care industry development environment.As soon as possible to establish in line with China’s medical industry characteristics of the pay system,and further reflect the medical staff of the value of practitioners,reflecting the "more labor,merit reward".We should strengthen health legislation,strengthen the awareness of the rule of law,and protect the legitimate rights and interests of medical staff to ensure the stability of the medical staff.(2)Hospital should take full account of staff needs,listen to a wide range of staff advice,and improve staff commitment and job satisfaction.For the most concerned about the health needs,improve the hospital internal performance appraisal and distribution system and post appointment system.The face of different positions,different years of medical staff,to develop a sound career development plan.(3)Medical staff should actively participate in various types of hospital organization training,into the hospital culture,to maintain healthy working values.To maintain a healthy working condition,continue to self-adjustment and improvementwith the medical environment,the relationship between doctors and patients.High job pressure of the staff,should be timely adjustment of the workload,to participate in leisure activities to protect the continuity of medical behavior. |
