Performance management system,as a set of enterprise management processes that have been systematically designed and integrated,is of great significance to enterprises.A scientific and perfect performance management system can not only promote enterprises to improve their decision-making ability,but also help enterprises to collect a series of real and accurate performance data,in order to mobilize the enthusiasm of the employees of the enterprise and give full play to their respective advantages,and ultimately help the enterprise Achieve overall strategic goals and business plan goals.As a research and development center under the DY Group,DY Research Institute undertakes the core R & D tasks of the entire group and requires a large number of R & D personnel.In recent years,with the increasingly fierce competition in the domestic new material research and development market,if DY Research Institute wants to maintain its leading position in the industry and master more technological autonomy,it is necessary to optimize the company's original performance management system,especially for employees.It is the objective and fair evaluation of the work performance of the R & D personnel,mobilizing their work enthusiasm and retaining core talents.This article systematically sorts out the relevant theories in the field of performance management,combs in detail the main processes,components,and commonly used performance evaluation methods included in performance management,and then based on the theory,the performance evaluation currently being implemented by the DY Academy The status quo of the system is studied from the aspects of organizational structure,personnel composition and assessment content,and the problems in the current performance management system are analyzed.Through on-site discussions and comparison with theoretical basis,analyze its existing problems.After that,according to the group characteristics of the R & D personnel,the key performance indicator method is used from the aspects of work objectives,job analysis,salary management mechanism,etc.,with the focus on optimizing the assessment indicators and determining the indicator weights,and using the analytic hierarchy process to calculate and assign various indicators Based on the weight,it puts forward reasonable opinions and suggestions on the problems in the performance management system,and conducts trial operation on the optimized performance evaluation system in four stages: preparation,evaluation,feedback,and summary.Finally,in order to guarantee the operation of the system,and according to the actual situation of the institute,the safeguard measures are proposed from the four aspects of organization and personnel,process,system and corporate culture.Although this article takes the performance appraisal system currently operated by DY Research Institute as theresearch object,the research on its performance management system has its own characteristics,but it can provide a reference for the optimization and reform of the research institute performance management system affiliated to other large groups.
