This study focuses on how to establish an effective top management team to deal with environmental uncertainty and maintain the competitive advantage in the dynamic environment of economic globalization and China's economic transformation.The existing research on the characteristics of TMT population has become more and more mature,but there are few studies on the team atmosphere reflecting the common psychological characteristics of TMT and the operation process of TMT.With the development of the dynamic capability view,strategic flexibility has been paid more and more attention to by the academic field and practice field.Based on this,based on the upper echelon theory and dynamic capability theory and the theory of strategic management,organizational behavior and social psychology,a concept model of the relationship among Top Management Team climate,strategic flexibility and firm performance is established,and the environmental dynamism is used as a moderator to test the above questions further.By combining the data of annual report and questionnaire survey from 224 Chinese listed manufacturing companies,the results show that: First,the atmosphere of openness and the atmosphere of trust are positive influence on firm performance significantly;Second,the atmosphere of openness is positive influence on resource flexibility significantly,but has no significant effect on the flexibility,the atmosphere of trust has significant positive impact on resource flexibility and capability flexibility;Third,resource flexibility and capability flexibility both have positive effects on the performance,but more regression coefficient of capability flexibility;Fourth,only capability flexibility as a mediating effect of atmosphere of trust and firm performance;Fifth,the environmental dynamism negatively moderate the relationship between open atmosphere and resource flexibility,postively moderate the relationship between atmosphere of trust and resource flexibility and play a moderated mediate role among atmosphere of trust,capability flexibility and firm performance.This research enriches Upper Echelons Perspective,and provides a theoretical basis for the research and application of team climate and strategic flexibility under dynamic environment.This study suggests that,in order to maintain and develop the competitive advantage of the enterprise in a dynamic environment,TMT need to cultivate a good team atmosphere,and by strengthening the team members trust each other to drive the public expression,so as to make the TMT more timely access to higher quality and quantity of information,knowledge and skills and convert these into the enterprise resources and ability to use the resources,so as to promote the strategic flexibility.But at the same time,the enterprise should also be cautious about resource dependence and cultivate the flexibility of resources probably.
