Research On The Influence Between Psychological Contract And Project Managers' Project Citizenship Behavior

As a significant pillar of national economy,the construction industry still has a very common phenomenon of deficiency of practice behaviors.As for the construction industry,there is no specific economic contract to restrain the relationship between project managers and a construction project.Therefore,the psychological contract needs to be employed.However,some researchers disagree about psychological contract's effect on the project citizenship behavior.Therefore,based on the related theory,this thesis put forwards hypotheses about the mediating role of psychological ownership on the aforementioned relationship.This thesis analyses the measurement and develops the scale of project managers' psychological ownership,then analyses its structure.After assessing common method bias and reliability,this thesis supported that project citizenship behavior was applicable in construction projects by confirmatory factor analysis.Second,hierarchical regression analysis was adopted to test the relationship between psychological contract and project citizenship behavior,as well as the mediating role of psychological ownership.The results show that project managers' psychological ownership was more prominent in the two dimensions of responsibility and self-efficacy.Psychological contract has a significant positive effect on helping behavior,proactive behavior,project loyalty and project compliance,which indicates that psychological contract can effectively improve project managers' project citizenship behavior.Possession,responsibility and self-efficacy as partial mediating role in the relationship between psychological contract and helping behavior,project loyalty;psychological contract and helping behavior,proactive behavior;as well as psychological contract and helping behavior,proactive behavior,project loyalty.The results show that psychological ownership could explain the influence mechanism between psychological contract and project citizenship behavior.The thesis brings the concepts of psychological contract,psychological ownership and project citizenship behavior into the field of construction industry,which provides new thinking and direction for study of project managers' practice behavior.The research results can provide new insight for improving project citizen behavior of project managers,which is via enhancing the project managers' psychological ownership,making project managers regard the project as their own.Therefore,project managers will make efforts to improve the citizen behavior,thus increasing the overall project performance.
