| With the rapid development of economy,the competition between enterprises is increasingly fierce.In today’s knowledge economy,talents become the core competitiveness of enterprises.In nowadays work environment,a group of new generation employees such as "after 80" and "after 90" have gradually become the backbone of the enterprise,they are the main carrier of knowledge in the 21st century,so that new generation of knowledge-based employees are playing a vital role in survival and development of enterprises.How to fully mobilize the new generation of knowledge-based employees’ work enthusiasm and creativity to improve their engagement has become each enterprise must concern.Therefore,this research tries to study on organizational climate as antecedent organizational climate impact on engagement of new generation of knowledge-based employees,and organizational identification is introduced as a media variable to research the mechanism in order find a way to improve engagement of new generation of knowledge-based employees by empirical study.Based on the review and analysis of related literature at home and abroad,this study constructed the influence model on organizational climate and engagement of new generation of knowledge-based employees,and advanced relevant theoretical hypothesis.Based on previous researches,this study selected the suitable measurement scale for all variables,and questionnaire design.The formal questionnaire were distributed and collected in the Pearl River Delta region enterprise.The data collected were conducted with the SPSS software program in analysis and verified theoretical hypothesis.The main statistical methods used in the paper including:descriptive statistics analysis,the difference analysis,correlation analysis and regression analysis,then come to the following conclusions:(1)organizational climate have positive effects on engagement of new generation of knowledge-based employees,management style and interpersonal relationship have significant positive effects on all dimensions of employee engagement;(2)organizational climate have positive effects on organizational identification,management style and interpersonal relationship have significant positive effects on organizational identification;(3)organizational identification have positive effects on all dimensions of new generation of knowledge-based employees’ engagement;(4)organizational identification play a intermediary role in the process of impact of organizational climate on engagement of new generation of knowledge-based employees.According to the research,the author put forward some suggestions and measures to improve the engagement level of the new generation of knowledge-based employees:build good atmosphere of management;create a harmonious interpersonal atmosphere;make suitable career planning for employees;set up excellent enterprise culture. |
