In 1980s,with the deepening of the reform and opening-up process,"made in China" enjoyed great prestige in the world.However,since the 21st century,innovation-driven spirits have become an inexhaustible motive force for sustainable development of enterprises.Among them,individual innovation is the basis of the organizational innovation,employee's innovation behavior is an important cornerstone of enterprise innovation,change and competition."How should enterprises stimulate the innovative behavior of employees" has become a hot topic in the current empirical and theoretical research of human resource management.Based on the problem,this paper discusses the intrinsic mechanism and boundary condition between the paradoxical leadership and the employee's innovation behavior by introducing the variables such as psychological safety,personal-organizational value matching and power distance.On the basis of existing literature and theory,this paper puts forward the hypotheses and model:there is a positive correlation between the paradoxical leadership and the employee's innovation behavior.The paradoxical leadership can promote the employee's innovative behavior through employee's psychological safety.Personal-organizational value matching can enhance the positive effect of paradoxical leadership and employee's psychological safety.Power distance negatively moderates the positive correlation between paradoxical leadership and employee's psychological safety.Based on the hypotheses and the model,this paper cites mature scale,integrates a unified questionnaire and selects representative enterprises to survey,collect data and test hypotheses.In order to ensure that the scale has a good reliability and validity,this paper pre-tests three companies and collects 67 copies of the questionnaire.The test results are valid.After the investigation of high-tech enterprises and state-owned enterprises in cities such as Wuhan,Nanjing,Guangzhou and Zhengzhou,300 questionnaires were distributed and 264 questionnaires were collected.The results are as follows:(1)paradoxical leadership significantly promotes the employee's innovation behavior;(2)paradoxical leadership significantly promotes employee's psychological safety(3)employee's psychological safety partially mediates the relationship between paradoxical leadership and employee's innovation behavior;(4)the relationship between personal and organizational values negatively adjusts the relationship between paradoxical leadership and employee's psychological safety:the more individual values match organizational values,the weaker paradoxical leadership has an influence on employee's psychological safety;(5)power distance negatively moderates the relationship between paradoxical leadership and employee's psychological safety:the greater the distance,the weaker paradoxical leadership affects employee's psychological safety.In this regard,the model in the paper is basically verified.Finally,combining with the local organizational situation,the author proposes some suggestions on the current enterprise management practice,points out the limitation and prospects the further study.
