At present,under the influence of multiple factors,as shanghai is in an attempt to accelerate the construction of a Global Technology Innovation Center,as Pudong New Area is in an attempt to push forward the construction of National Talent Reform Pilot Area,as Zhangjiang High-Tech Park is boosting the interactive development of Pilot Free Trade Zone and National Independent Innovation Demonstration Zone,Zhangjiang High-Tech Park has now become the gathering place of researchers not only in the scope of Shanghai but also in the Yangtze River Delta Region.As the author,I have worked in scientific research and academic institutions for many years,and have made extensive exchanges with administrators and HR managers in Zhangjiang High-Tech Park.We notice that brain drain especially the outflow of top researchers has become the common pain point.We found that single monetary rewards is losing its incentive effect in researchers,while this phenomenon is not so noticeable in marketing staff and administration staff,thus triggered the thinking of the relationship between total Rewards satisfaction and work performance.Under the new situation that environment has undergone profound changes,how to adapt to the needs of Global Technology Innovation Center construction,and how to redesign a scientific and practical total Rewards mechanism to attract and retain researchers has become the greatest concern of managers and administrators.The nature of scientific research,the researchers own characteristics and their important roles in the enterprise have determined that organization must adopt a total rewards system,which beyond traditional ways of motivation,in order to make their job engagement and work performance maintained at a high level,so as to achieve the goals of the organization.Based on this,this paper intends to make a further empirical study of the relationship between total rewards satisfaction,work performance and job engagementThe relationships between total rewards satisfaction,work performance and job engagement have involved a number of interdisciplinary subjects,such as management,organizational behavior,psychology,etc.As the author,I have read through a large number of related literature not only in domestic but also in foreign academic circles,and also have made reviews on these literature and empirical researches.On the basis of previous studies,this paper select researchers of research institutions and high-tech enterprises in Zhangjiang High-Tech Park as the research object,and make an empirical study on the relationship among total rewards satisfaction,work performance,job engagement of researchers,to put forward suggestions for the problems and to provide selection reference for the organization to implement the concept of comprehensive rewards or total reword system,which will contributes a lot to help research institutions and high-tech enterprises to improve researchers' pay satisfaction and their work performance.
