Under the background of economic globalization,capital operation and assets reorganization are increasing day by day.As an adjunct to the price mechanism,asset evaluation is an indispensable intermediary service consulting industry in the economic market and plays an important role in maintaining the orderly operation of market economy.With the rapid economic development,China's valuation industry have achieved a leap-style growth in scale and business,but also brings an increasingly fierce competition in the valuation industry.As a knowledge-intensive industries,talent is the key elements of the core competitiveness,in other words,the focus of competition in the valuation industry is talent competition.However,the current valuation firm generally face the problem of high staff turnover rate,the frequent movement of personnel,will directly threaten the survival and development of valuation firm.Therefore,how to effectively reduce the rate of turnover of the staff of the valuation firm has been an important issue in the internal management of the valuation firm to be improved.this paper,from the organizational atmosphere,work ethic two aspects,tries to find other influence factors what can effectively affect the valuation firm employee turnover intention to reduce the rate of turnover of the valuation firm in addition to pay and work intensity.In theory,there are many studies on the organizational atmosphere,work ethic and turnover intention of the two pairs of relations to discuss,but few studies put these three variables into a unified theoretical model,this work ethics as a regulatory variable,to explore the organizational atmosphere of the role of the mechanism of turnover intention.In addition,there is no research on the valuation firm employees of this particular study object to learn the relationship between organizational atmosphere,work ethic and turnover intention.Therefore,this article will evaluate the the valuation firm employees as the research object,to explore the organizational atmosphere of the turnover intention and work ethic of the turnover intention,and verify Whether work ethic significantly moderates the relation between organization climate and turnover intention.First of all,this paper combs and analyzes both domestic and international relevant literature research on organizational climate,work ethic and turnoverintention.combined with related theories,this paper discusses the relationship of the organizational atmosphere,work ethic and turnover intention.Secondly,the study variables are further explained,and the dimensions of the variables are classified and measured.The organizational climate scale is re-divided and designed according to the existing research and the interview method.Through the forecast investigation and analysis,the dimension division of the organizational atmosphere and the formal scale item are finally determined.The dimensions of work ethics and turnover intentions refer to the mature scale,and the specific scale items are revised according to the characteristics of the valuation firm.Based on this,the research hypotheses are further proposed and the corresponding theoretical models are determined.Thirdly,by questionnaire survey,the author distributed and collected the formal questionnaire to the valuation firm employees,and obtained 281 valid samples,and then descriptive statistical analysis,using the scale reliability and validity analysis to the scale reliability and efficiency And the hypotheses are validated by the correlation analysis,regression analysis and adjustment effect analysis of the two variables.After empirical study,the following conclusions can be drawn: First,the organizational climate is significantly negatively correlated with the turnover intentions of the evaluation organization employees,and the learning and development dimensions in the organizational climate subdivision dimension have a significant negative impact on the employees' turnover intentions,and the employee's work ethic is negatively correlated with the turnover intentions of the evaluation organization employees.The significance of the work ethic subdivision dimension and the diligent dedication dimension have a significant negative impact on the employees of the evaluation organization;the second is the organizational atmosphere and work ethic The interaction effect is significant.That is to say,the work ethic has a moderating effect on the influence mechanism of the employee's turnover intention.With the improvement of the work ethic,the organizational atmosphere has more significant influence on the turnover intentions of the evaluation staff.Finally,according to the results of empirical analysis,this paper puts forward some suggestions on how to reduce the rate of employee turnover in the evaluation organization from three aspects:creating a good organizational atmosphere,strengthening the socialization of the organization and establishing the workplace faith.
