| Public welfare personnel is the key to the development of social work and public welfare industry,which plays a vital role in the development of public welfare organizations.However,the development of public welfare organizations is faced with the dilemma of attracting talents and serious brain drain.Nandu Public Welfare Foundation,One Foundation,Alashan SEE Public Welfare Organization and other eight agencies jointly with the zero research consulting group jointly issued the "2014 China public service talent development status survey" data,combined with the theory of organizational embedded,from the organization embedded three Dimension: organization,organizational matching,organizational sacrifice to explore how organizational development is the impact of public talent left,the study found:(1)Organizational link dimension: The satisfaction of public service personnel in interpersonal relationship and working atmosphere is negatively correlated with the intention of separation.The more satisfying interpersonal relationship and working atmosphere,the smaller the intention to leave,but the research found that in the public organization The impact of superior help on employee turnover intention is not significant.(2)Organizational Matching Dimension: The recognition of the values of the public opinion personnel to the organization is significantly negatively related to the intention of leaving the staff.The more the employee’s value is,the smaller the intention of the employee is,and the more the public service organization can meet the individual work style,the employee’s skill and The more the position of the job,the smaller the intention to leave.(3)Organizational sacrifice dimension: the relationship between the satisfaction degree of public service personnel and the intention of turnover is not significant;but the public interest is significantly negatively related to the satisfaction of the rising space and the intention of turnover.The bigger the room is,the smaller the intention of leaving The higher the position of public service personnel in the organization,the weaker the intention of leaving the job.(4)In the three dimensions of organizational embedding,the organizational sacrifice dimension has the greatest effect on the willingness to leave the public service.It can be seen that when the public service personnel are considering the departure,if the cost of leaving the existing position is large enough,it is likely to choose to stay In the organization.The main innovation of this study is to study the separation from the perspective of retention,in response to "what factors to promote employees to stay in the organization" at the same time,in order to answer "why employees leave" opened up a new perspective,so as to explore the loss of public welfare organizations And the relationship with the organization embedded. |
