| By 2016,there are more than 50 autonomous region of social work institutions in xinjiang,among them.There are just 12 social work institutions in urumqi.In 2012 The first professional social work institution established in xinjiang Urumqi.For four years development,the xinjiang social work institutions still exist some problems,such as started later,develop slowed,small scale,less project,professional guidance is not strong,the lack of manpower,service scope is small,more difficult to independent development of community social workers are restricted.But in a short span of three years from amateur to professional,from one social worker organization development to the social work institutions in more than 50,visible social work is gradually be known,regional civil affairs departments at various levels in xinjiang in recent years,of the utmost importance for the development of social work is strong support and encouragement of the relevant government agencies,the development of social work institutions in growing in xinjiang.Volunteers as the important human resources,should be considered into the social work organization,because it represents the social service by both think and reflect the mechanism of the professional and the importance to the world.In this paper,based on the current social work institutions in overall development situation of xinjiang,to urumqi social work institutions operating in good condition,with unique advantages in resource acquisition and its development of the three social work institutions,through the investigation and management of volunteers to agency project interviews,volunteer management dilemma of social work institutions,relevant Suggestions and opinions for volunteer management.Found in studies of current social work institutions in xinjiang urumchi volunteers generally exist the following problems,social work organization management mode instability no originality,lead to difficult to recruit volunteers,don’t understand the organization’s mission,Casual,agency management process execution efficiency is low,which leads to the volunteer management procedures lack of guidance,poor volunteer service ability,lack of work quality guarantee;Social work organization management funds nervous,cause lack of volunteer motivation,willingness,activity,lower quality is not high.This article is based on the perspective of social work institutions,from the management way,management processes and management content as the basis,analyze the problems existing in the volunteer management,and social loafing effect,voluntary failure theory,frum expectations theory as a volunteer,team management,activity management,policy advice and the theory of incentive management support,volunteers from policy support,organization development and individual level analysis about the cause of the problem.From the micro perspective of volunteer management,this paper elaborates on the external policy,internal development should focus on the corresponding problem solving method,for social work institutions in xinjiang urumqi city at present stage can be reference for volunteer management model provides reference opinions. |
