In recent years,pediatric health care shortage has been a common social concern.Pediatric medical staff workload,long working hours,high professional risk,low wages,doctors and patients contradictory and many other issues more and more prominent.In order to meet the "universal two children" policy on the urgent needs of pediatric medical staff,for the "doctors more and more patients" and the pediatric medical staff work overload situation growing problem,scientific and rational motivational plan,take effective incentives,fully mobilize their enthusiasm and initiative has already become an important issue to be solved.First of all,on the basis of literature review and theoretical research at home and abroad,this paper summarizes the pediatric nurses and their incentives in D hospital.And then through the use of interviews,case analysis and other methods,a detailed and in-depth study was carried out on pediatric medical staff in D hospital.Through the study found that D hospital mainly used the annual performance appraisal incentives,honor incentives,career development incentives to stimulate pediatric health care workers.In addition,based on the survey of 334 pediatrician health care workers in D hospital,this article evaluated the pediatrician medical staff incentive.Then,based on the above analysis,this paper finds that,D hospital pediatric health care personnel incentive in the salary incentive,situational incentives,developmental incentives and work incentives in four areas there are more prominent issues.Based on this,this article from the national government level,the hospital level,the level of medical staff to find the hospital pediatric health care personnel incentive reasons,which are the government departments related laws and regulations,systems and other systems are not perfect;hospital pediatric incentive mechanism is not reasonable enough;Pediatric care workers lack of self-development planning.Finally,this paper is based on the case study of pediatric medical staff motivation at D hospital.It is suggested that the optimization of pediatric medical staff incentives in public hospitals can be done through the following three paths:First,the government level,improve the laws and regulations,improve the personnel management system,increase investment;Second,the hospital level,leadership update personnel management philosophy,the establishment of long-term diversified incentive system,improve the rational human resources management system;Third,the individuallevel,such as pediatric health care workers need to establish self-development awareness,public service spirit,and personal career development planning.Through this study,the article draws the deep influence factors of the pediatrician's low enthusiasm and provide the theoretical basis for preventing the pediatric medical shortage.And then provide a useful supplement to improve the enthusiasm of pediatric medical staff in public hospitals in C city and even in our country and provide a scientific theoretical basis for the hospital managers to formulate effective incentive policies Finally,make up for aiming at the shortcomings of the pediatric medical staff incentive related theoretical research,and for the optimization of public hospital human resource management in our country,and how to stimulate pediatric medical staff's work enthusiasm,initiative and provide beneficial reference for practice.
