With the deepening competition among enterprise, organizational citizenship behavior refers to the individual behaviors that in the aggregate promotes the effective functioning of the organization, which is important for the enterprise to obtain the competitive advantage. Through reviewing of the literature about the study of factors affecting organizational citizenship behavior, leadership style is considered to be an important antecedent factor. But the leadership style as a huge theoretical system,emerging out of a batch of new style of leadership. Therefore, this paper explores the influence of participative leadership on organizational citizenship behavior based on the Chinese enterprise employee, and introduces psychological empowerment as a mediator, as to enlarge an empirical study of leadership style on organizational citizenship behavior.Through combing the literature, and based on social exchange theory and incentive theory, this paper puts forward hypotheses, constructs the corresponding research model, and carries out the research with 287 employees from several areas of the enterprise. By using statistical analysis software SPSS analysis on the questionnaire. The main conclusions are as follows :(1) The factor analysis results that psychological empowerment contains four dimensions, which are job significance, job autonomy, self-efficacy and job influence.Organizational citizenship behavior contains two dimensions, which are organizational citizenship behavior refers to organization(OCBO), organizational citizenship behavior refers to individual(OCBI).(2) The variance analysis results that participative leadership, psychological empowerment and organizational citizenship behavior exist some differences in gender, age, and marital status.(3) The correlation analysis results confirm that there have significant positive correlations between participative leadership, psychological empowerment and organizational citizenship behavior. And join the individual characteristic variables,we can find that age, position have the correlation with the research variables.(4)The regression analysis results suggest that participative leadership have significant positive effects on psychological empowerment and organizational citizenship behavior. The positive effects between various dimensions are significant,except to job influence. And psychological empowerment mediates the relationship between participative leadership and organizational citizenship behavior, except dimensions to organizational citizenship behavior refers to individual(OCBI).Based on the results of empirical research, this paper respectively proposes corresponding management recommendations from two perspectives of participative leadership and psychological empowerment,hoping for promoting organizational citizenship behavior, and finally form enterprise performance.
