With the deepening of Chinese economic reforming and opening up, the market conditions local firms face turns more fiercely competitive and complex changeable. What is more, the Internet era’s coming has brought overwhelming impact on local firms. To face this kind of opening and changeable marking environment, local firms must enhance their cohesion with which they can avoid the outflow of talent, redeploy the initiative of the employee, strengthen their cooperating ability, and finally achieve long term development.However, the researches about the formation mechanism of the cohesion of local teams is very rare, which is a enormous challenge for the local companies to increase their management of practice of increasing their cohesion.China is a “guanxi orientating” country.Guanxi plays an important role in the daily social life of Chinese people: we obtain resources, cooperation, and social contact from it.Team members of local companies will also inevitably draw guanxi into their work. Therefore,in order to find the formation mechanism of cohesion under Chinese traditional cultural background and supply theoretical direction of local firms which conform well to them, we chose “guanxi” and “trust” both of which are nuclear concepts as the entry points to analyze the formation of cohesion.Through the review of the corresponding theories and researches, we find the following issues of guanxi,trust and cohesion cannot effectively resolved:(1)How does guanxi influence on team cohesion?(2)What is the casual relationship between guanxi and trust?(3)How does guanxi and trust influence team cohesion, namely what is the formation mechanism of cohesion under Chinese cultural background.For exploring above-mentioned questions,this paper follow the way of “guanxi→trust→cohesion”,proposed a series of research hypotheses and a theoretical model. And next,we chose the employees of Yangtze River delta as research object and obtain the explore data through questionnaire survey.Finally, we use the software SPSS20.0 to proceed the empirical analysis. The primary research contents and conclusions are as follows:(1)Employee’s guanxi has a particular influence on team cohesion.This paper find guanxi has a special influence on cohesion. To be specific, emotional guanxi and obligatory guanxi has a positive influence on the two dimensionalities of team cohesion namely task commitment and team attraction; material guanxi merely has asignificant negative relation with team attraction. These results illustrate that guanxi has a significant influence which is not just the case of simple positive correlation. Different kinds of guanxi ’influence on cohesion is not the same.(2)This research explore the guanxi’s influence on interpersonal trust.The concept of “trust” means the trust caused by intimacy and acquaintance which differs to the trust relating to the concepts of power and obligation. Trust has a very tightening connection with guanxi. This research has prove that trust is an outcome variable; Both emotional guanxi and obligatory guanxi have a significant positive facilitation to interpersonal trust.(3)Contextual interpersonal trust is a single dimension.Through the process of reviewing “trust”, we find that there are two apparent questions which cannot be clearly explained. The one is that Chinese cultural context has not been considered enough, the other is that confusing the antecedents of trust with concept of trust itself. Basing on these analysis,this research take trust as a single dimension and design the scale which introduce the Chinese characteristic context like “cheng” meaning honesty and ”zijiren” meaning a special kind of relationship in China. Finally,the empirical research results show that the scale of trust has s good reliability and validity.(4)Dissecting the formation mechanism of team cohesion under Chinese context.Proceeding with the tow core localization concepts namely “employee guanxi”and“ interpersonal trust”(The employee has three dimensions: emotional guanxi, obligatory guanxi and material guanxi; The interpersonal trust is a single variable),this research respectively explore their influence on team cohesion. Through the empirical analysis, we find that employ and trust have a significant influence on team cohesion. And we also find that interpersonal has a mediating effect between employee guanxi and team cohesion.Through testifying research hypothesis, this paper profoundly analyse the influence of guanxi and trust on team cohesion, and tentatively construct the model of the formation mechanism of team cohesion under Chinese context.In summary, centering on the subject that how cohesion under Chinese context format,this paper start from guanxi,and introduce trust as the intervening variable, and finally analyze their influence on team cohesion. This research,in some extent, can enrich theories of guanxi,trust and cohesion, and supply some suggestions for the construction of administrative theory under Chinese context, and supply theoretical foundation for local company management practice. Certainly, in consideration of the limited research level of theauthor, this research has some inadequacy which needs more elaborating and deepening explores.
