According to the research of Michael Smets, Tim Morris, Royston Greenwood in 2012, they thought that improvisation is an important factor to drive an institutional change from practice to field. When the company facing dramatic change, improvisation can help the company to broaden thoughts, and get the opportunities. China is a high power distance country, most employees agree that they must obey and respect their leaders. But improvisation needs employees to do the job spontaneously and creative. So, this study wants to explore under the context of Chinese culture, power distance orientation how to affects improvisation.This study uses questionnaire survey to find out the relationship between power distance orientation and improvisation. In the end, we have collected 278 valid questionnaires. And because improvisation is relates to creativity and the relationship between leaders and subordinates will affects employees’ individual behavior. Therefore, this study choose LMX(leader-member exchange) as a moderator and creative self-efficacy as mediating variable, to explore the mechanism between power distance orientation and improvisation.The survey results are provided follows:1. Power distance orientation is a negative predictor of improvisation and creative self-efficacy. Creative self-efficacy is a positive predictor of improvisation. Creative self-efficacy mediates the relationship between power distance orientation and improvisation.2. LMX is a positive predictor of creative self-efficacy. LMX has negative moderation on the relationship between power distance orientation and creative self-efficacy. When LMX is lower, the negatively effect of power distance orientation on improvisation is more significant.In the end, this study summarized and discussed the results, and tried to point out the limitations and future research directions.
