Abstract/Summary:
With the rapid development of knowledge economy, knowledge workers in the enterprise play an increasingly important role in the enterprise. However, the demand characteristics of knowledge workers is unique, and if the enterprise is unable to better meet the unique needs of the knowledge workers, it will lead to higher liquidity and turnover rate; Moreover, the knowledge staffs departure will bring high costs. Therefore, in order to truly transform the knowledge staff into enterprise’s core competitive advantages, improving the level of knowledge workers’ organization embeddedness has become a problem the enterprise needs to solve.This study investigated knowledge workers in the banking and regarded psychological empowerment as breakthrough point of improving the level of organizational embeddedness, providing certain reference for the enterprise to improve knowledge workers’organizational embeddedness. First of all, the literature being related to knowledge workers, psychological empowerment and organizational embeddedness was generalized, which laid a foundation for later research, and then expounds the hypothesis and design of this study. Secondly, through a pre-test of a small sample, the initial questionnaire was revised and then this study got a formal questionnaire with good reliability and validity. Then, this study surveyed the knowledge workers in the banking by using the revised formal questionnaire and 171 valid questionnaires were received, and then this study analyzed the collected data by using the SPSS 19.0, and the data analysis results show that:(1) There are similarities and differences in the organizational embeddedness and its various dimensions of knowledge workers with different demographic variables, there were significant differences in organizational embeddedness of knowledge workers with the different gender, age and education, and the difference in organizational embeddedness of knowledge workers with different position level and different banks was not significant; (2) Psychological empowerment work meaning and selfefficacy have the positive effect to organizational embeddedness, and psychological empowerment, work meaning, selfefficacy, work impact have the positive effect to organizational fit, psychological empowerment, work meaning have the positive effect to organization-related sacrifice, work meaning and selfefficacy have the positive effect to organizational links. Finally, according to the conclusion of the data statistical analysis, this study put forward the suggestions of improving knowledge workers’ organizational embeddedness, and then point out the limitations of this study and the vision of the research of the future.
