Under the uncertainty environment, organization formation in enterprise is the relational process based on relational practice. Relational construction is the inner dynamic mechanism of newly created organization’s daily activities. The relational between relational construction and organization formation is the hot spot. The exploration of the model of relational construction and its internal behavior mechanism with the flow of resources in the process formation is of vital importance to theoretical study and practical guides of entrepreneurial organization.This study explores the practice of organization formation in enterprise through a micro-ethnographic exploratory study of one team The data was collected by the methods of observation and semi-structured interviews, and then analyzed using conversation analysis. The data was coded and analyzed by the following nonlinear and duplicate steps. First, encoding interactive fragment as a whole, and classifying interactive types; Second, Extracting relations line, and dividing the relationship line stage; The last but not the least, using micro-conversation analysis to analyze every interactive Scene from the four aspects of relational construction, interactive driving force, relations driving force and the results of relational construction to explore the model of relational construction and its internal behavior mechanism with the flow of resources during the organization formation in the Chinese culture from the angle of constructing.According to the ethnographic study based on a case of a new formed team, we find that the mechanism of relational construction are different in the different stages of relational constructive process, the specific performance is ensuring the opportunity of future contacts, communicating emotion and maintaining the common emotional state in the stages of establish, enhance and maintain relational affectivity; In different phases of organization formation process, relational construction drives the flow of the entrepreneurial resources according to the context. Entrepreneurial organizations get resource superiority and potential organizational advantage by the means of using operational resources, using situational resources and generating emotional resources in different phases of organization formation process respectively in enterprise. Further study shows that relational construction drive entrepreneurial organization’s daily activities, interpersonal interaction process of relational construction drives the flow of Entrepreneurial resources, then contributes to the formatbn of organization In return, the forming process of entrepreneurial organization promotes relational constructive process further.
