In the circumstance where knowledge drives economy, competency model of jobpositions and employees are of great importance for the successful execution of every aspectof enterprise human resource management. Topics in this field have been widely discussedamong scholars at home and abroad. Ever since the concept of competency model was raiseup by western scholars around40years ago, its research thoughts and methods were graduallygetting clearer and more sophisticated, with wider fields to apply for. Competency model hasdeveloped from being general to specific for a certain industries. However, there are fewresearches of competency model among intermediate managers in hotel enterprise where, asthe author of this thesis deems, there should be more and stricter requests on variousmanagement methods and managers’ capability. Therefore, in this thesis, the author willconduct a research on the intermediate managers of high-star hotels in Henan province so tobuild up corresponding competency model, offering reference for hotel human resourcemanagement.Documentary analysis and Behavior Event Interview are used to forge a questionnaireon intermediate managers’ competency model so to collect relevant information of keyparameters. Research is conducted among the203middle-level managers from8selectivefour-and five-star hotels in Henan province. Based on exploratory factor analysis,competency model is built up for high-star hotel intermediate managers with following eightfactors: work ability (comparison of cost-profit, transposition thinking, target and plan,relationship with clients, relationship network), inner drive (concern of industry development,success motives, thirst for knowledge, experience accumulation), mentor of subordinatestaff(authorization, feedback, strength discovery and proper allocation, career planning),creative ability (new market exploration, creative thinking, think out of the box), interpersonalcommunication(understanding of words, information sharing, communication skills),self-cultivation(mood control, positive attitude, healthy body), professional quality(knowledge of rooms and operational process of other departments, English skills), problemsolving(problem discern, flexibility of problem solving). Meanwhile, the performance ofintermediate managers is also analyzed, reaching the conclusion of a positive correlationbetween competency model and performance, which further tests the effectiveness of this model. To make this research more practical, weight factors of parameters are set up inanalysis hierarchy process (AHP), aiming to provide reference to human resource departmentin hotel industry for recruiting, training, promoting and evaluating intermediate managers aswell as for their self-assessment.
