Our country attaches great importance to education, the further expansion of the education career and all-round talents cultivation is inseparable from the teachers. The primary and middle school teacher, as the front-line staff for education career, is the disseminator of knowledge and the guider of students. Since the leader’s leadership style, directly or indirectly affects the primary and middle school teachers’ job satisfaction, it is necessary to have good leaders to manage the teachers in primary and middle schools, which would be helpful for teachers to percept leaders’ aspiration and the organizational development, so as to improve the teachers’ job satisfaction. In the past, studies of paternalistic leadership and job satisfaction are more concentrated in the enterprise, but pay less attention to the education system. Therefore the paternalistic leadership in the education system and the study of the relationship between primary and middle school teachers’ job satisfaction, is the further perfect of the system of education management in our country.This study was based on social exchange theory and cognitive evaluation theory. We took the civil servants as objects, mainly from Changsha, Yueyang, Yiyang and Huaihua, Hunan Province. Questionnaires were used to collect data. Correlation analysis, regression analysis and mediating effect test with the SPSS and AMOS were used to explore the relationship between paternalistic leadership and primary and middle school teachers’ job satisfaction, as well as the mediating role of organizational trust and the moderating role of workplace friendship. The results showed that:(1)There was a significant positive correlation between paternalistic leadership and the primary and middle school teachers’ job satisfaction, In other words, the primary and middle school teachers’ job satisfaction was stronger when the paternalistic leadership level was high;(2)There was a significant positive correlation between paternalistic leadership and the primary and middle school teachers’ organizational trust, In other words, the primary and middle school teachers’ organizational trust was stronger when the paternalistic leadership level was high;(3)There was a significant positive correlation between organizational trust and the primary and middle school teachers’ job satisfaction, In other words, the primary and middle school teachers’ job satisfaction was stronger when the organizational trust level was high;(4)The correlation relationship between paternalistic leadership and the primary and middle school teachers’ job satisfaction was mediated by organizational trust. In other words, when organizational trust is stronger, the relationship between paternalistic leadership and school teachers’ job satisfaction is more significant;(5)Workplace friendship motivation acted as a mediated-moderator which moderated the relationship between paternalistic leadership and the primary and middle school teachers’ job satisfaction.Lastly, the limitations of our study and future directions were discussed.
