Education is the core factor of the development of a country, and teacher is the key point of the development of education. Facing the complex external environment and the fierce competition situation, to develop continuously, healthily, stably and continue to maintain the competitive advantages, independent colleges must take effective measures to establish a teacher team that has the reasonable structure, excellent quality, relative stability, cohesion and centripetal force. How to carry out effective incentive for teachers, to arouse their activeness and initiative and to motivate their enthusiasm have been the key point and hot social focus in academic research in recent years.There are some problems on incentive compensation system of M independent college, such as the unreasonable salary and welfare, the unscientific performance evaluation, the imperfect training system, the hindered promotion channel. Teachers’ needs are not fully considered and the spiritual incentive is not fully effective. To eliminate these contradictions fundamentally and for a better development of the college, it needs to fully consider the different needs of teachers, to improve their incentive mechanism and to play a leading role in the development of the college. By fully using the related incentive theory and demand theories in both the domestic and overseas, based on the investigation and analysis about the importance of demand factors and the degree of satisfaction of teachers in M independent college, the author puts forward some thoughts, principles and concrete improvement strategies in building and perfecting the incentive mechanism for teachers of M independent college.This paper is based on the core problem of the dependent colleges which lack of effective incentive mechanism for teachers’ management. Based on the analysis of the needs of teachers, by using the literature research, questionnaire, in-depth interview, data analysis and statistical method to study the work. Through a lot of literature research and the questionnaire on teacher’s demand the empirical research on teachers in M independent college has been taken. The collected data are analyzed by using SPSS software, and the following conclusions are obtained: M the teacher’s demand factor is a three dimensional structure composed of basic demand dimension, relationship demand dimension and development demand dimension. Teachers have pay some degree of attention to the three levels of the demand, but the basic needs and development needs of the attention are more intense. There are obvious differences in the importance of demand factors between the teachers of independent colleges that have different demographic characteristics. Therefore, targeted improvement should be taken in the teachers’ incentive mechanism according to the different needs of teachers.
