With the deepening and advancing of urbanization, migrant workers have gradually completed the replacement of old generation, the new generation of migrant workers have became a major source of the current labor supply. The new generation of migrant workers who born in the 80 s and 90 s have its distinctive features, they come from the countryside but they are less rely on farmland. Generally speaking, they own a relatively high educational level, wanting to be citizens, expecting and yearning the city life. They are eager to seek development in the city, rather than simply financial gain and survive. The new generation of migrant workers have caused widespread concern in the society,researches on the issue of migrant workers have became the focus of attention in various fields, and have achieved fruitful results. Previous studies summarized the most critical problem of the new generation of migrant workers is acculturation and identity, this study bases on these two aspects to investigate and analyze.This study refers to the mature scale which is widely used home and abroad,investigated and analyzed the new generation of migrant workers who come from Jiangsu,Shandong and Fujian province through questionnaires. Study one focus on the acculturation problems of new generation of migrant workers, taking the organizational acculturation as a perspective to explore the difference of organizational socialization caused by demographic variables and intergenerational variables. And further explore the organizational socialization influence factors of new generation of migrant workers from self-supporting personality and group structure perspective. Study two concern the identity of the new generation of migrant workers, specifically the role identity problem, and build the moderated mediation model which impact the employee creativity. The model bases on organizational socialization, and further investigate the mediated role of creative roleidentity, the moderated role of leader creativity expectation and job creativity requirement.The results show:(1)Unmarried or widowed new generation of migrant workers own the high scores in organizational politics of organizational socialization; The higher the education level, the higher the degree of their organizational culture, job competence, interpersonal relationship and organizational socialization; The longer working tenure, the higher the level of organizational politics.(2) New generation of migrant workers who work for their own developmental reason are more competent than who work for family pressure; The migrant workers work outside alone are more competent than the who live with family memberships; The higher the average income monthly, the higher the scores on organizational culture, organizational politics and organizational socialization.(3) The self-supporting personality of new generation of migrant workers positively predicts their organizational socialization, the group boundary permeability playing a positive moderated role.(4) Job creativity requirement moderates the positive relationship between organizational socialization and creative role identity.(5) Organizational socialization positively predicts employee creativity, creative role identity plays an mediated role in the relationship between organizational socialization and employee creativity, and the job creativity requirement positively moderates the mediated role of creative role identity.
