Organizational cynicism refers to a negative attitude an individual holding on towards his or herhiring organization,which consists of three dimensions, that is belief,emotion and behavior. Relevantempirical research shown that the negative attitude can cause negative effect to enterprises and individualson different degree. So the research on organizational cynicism can help the construction and developmentof enterprises. As we all know, the research on organizational cynicism originated from western countries,and the relevant theoretical and empirical researches were relatively abundant. By contrast, the study oforganizational cynicism has just started in our country, so there is a large space to explore.This research adopted literature analysis and questionnaire investigation to analyze the quality ofeach scale. In the end, we obtained566valid survey data from a dozen companies in different provincesand cities. By using exploratory factor analysis, confirmatory factor analysis and hierarchical regressionanalysis and other statistical methods, we got the conclusions as follows:Firstly, the reliability and validity of the scales were good,which accorded with the requirementof psychometrics.Secondly, the study discussed about the demographical effects on organizational cynicism. Thedemographical variables included gender, age, educational status, working age, job title, type of theorganization and frequencies of communication with the boss weekly. Finally, we found that some of thedemographical variables had significant effects on dimensions of organizational cynicism.Thirdly, the research discussed about the mediated effect of organizational cynicism on therelationship between LMX and employee’s deviant behavior. It was discovered that LMX was negativelycorrelated with organizational cynicism. And organizational cynicism was positively correlated withemployee’s deviant behavior and its two dimensions. Meanwhile, organizational cynicism played a role ofpartial mediation between LMX and employee’s deviant behavior.Fourthly, the research discussed that envy was a moderator between organizational cynicism andemployee’s deviant behavior and its two dimensions. At the same time, envy also moderated the mediatedeffect of organizational cynicism on LMX and employee’s deviant behavior, which verified the moderated mediator effect.
