Recent years, there is a recession on R&D creativity in the pharmaceutical industry. A huge number of ongoing drug R&D projects were interrupted. Pharmaceutical companies have to change this situation urgently. This study explores the reasons led to this situation and tries to provide the theoretical basis. Well-designed questionnaires were used to collect data from Chinese and UK R&D centers of AB pharmaceutical company. Innovation Performance (IP) is selected as the outcome variable of Human Resource Management Practice (HRMP), and Perceived Organizational Support (POS) as the intervening variable, Proactive Personality (PP) as the moderator variable for investigating the inherent mechanism of action between HRMP and IP, as well as the differences between the two R&D centers. The main conclusions of this study as follows:(1) Significant correlation was found between HRMP and IP.(2) POS mediated significantly the relationship between HRMP and IP in UK R&D center.(3) PP regulated negatively the relationship between pay equity/job security and IP. PP regulated positively the relationship between participation in decision making and IP. |
