| Project represents an important material base of a national economy, project-basedemployees’ job performance is the key factor whether project is successful or not.However, the particularity of project and producing come to decide that employees areexpected to work longing work hours, non-regular work schedules, and invested effortin the work. The circumstances not only make employees’ work family conflict andneed for recovery outstandingly, and also influence employees’ satisfaction and jobperformance. Based on this, the research analyzes mutual the relations betweenproject-based employees’ work-family conflict, satisfaction and job performance.First of all, combining with the construction enterprise characteristics, theinfluence of project-based employees’ work-family conflict and satisfaction on jobperformance was analyzed based on the literature review. A conceptual modelincorporates work-family conflict, satisfaction and job performance, as well as atheoretical model reflect the interaction of factors among job demand-support-socialsupport, work interference family and need for recovery have been set up. Withconsidering Chinese culture and features of construction industry, this paper researchthe relationship among work-family conflict, job satisfaction, life satisfaction and jobperformance, how they affects each other, and aim to find a way to lower work-familyconflict and need for recovery; Secondly, the paper measures of the research variables;thirdly, the data were collected form project-based employees of state-ownedconstruction enterprises in China, and analyze the conceptual model. An empirical studyinvolving510project-based employees shows that work interference family on job satisfaction and life satisfaction has negative effects; Social support can relieve need forrecovery; job satisfaction and life satisfaction has a significant positive impact on jobperformance relationship; Job demands will directly lead to work-family conflict; jobsatisfaction and life satisfaction mediates the relationship between work interferencefamily and job performance; Work interference family mediates the relationshipbetween job demand and need for recovery. Finally, through the above study theconclusions are as follows: high-level job demands will have a negative impact onemployee’s job satisfaction, life satisfaction, job performance; Job satisfaction and lifesatisfaction is the resource available for coping with low job performance and high needfor recovery, which are caused by high demand; Social support can effectively reduceneed for recovery.This paper aims to promote that construction enterprise managers start to payattention to project-based employees’ work-family conflict, satisfaction and jobperformance, as well as relationship between them, in order to take effective measuresto relieve and balance the work-family conflict, then to improve job performance whichensuring the smooth implementation of project. |
