| It is with the theory and the practice significance to clear what type of employment relationship should employers choose under some specific situations, and to do deeper research on those problems which the Already existed theories could not explain. This study aimed at solving these questions:First, whether the economic exchange and social exchange have significant impact on employee engagement and turnover tendency; Secondly why in practice there are some contradictory phenomenon that even if the enterprise choose the economical employment, its output of employees are still better; Thirdly with the development of employers and the change of employment relationship, what should be done to the human resources management strategy.Through empirical study, the research has results as follows:(1)all the questionnaires have sufficient reliability and validity, all variables passed the related analysis, are suitable for regression analysis;(2) the economic exchange and social exchange of employment relationship have Significant effect on employee engagement and turnover intention;(3) employability acquisition and entrepreneurs hip acquisition adjust the impact of employment relations to employee engagement and turnover intention.This conclusion is:(1) the economic exchange and social exchange of employment relationship have Significant effect on employee engagement and turnover intention, the economic exchange have positive effect on turnover intention and negative impact on employee engagement, the social exchange have positive impact on employee engagement and negative impact on turnover intention.;(2) really do exist factors that make enterprise effectively regulate the negative impact of the economic exchange. namely employability acquisition and entrepreneurship acquisition acquired from the enterprise, which enable the enterprise could have their employees hold a relatively high work engagement and output while these enterprises are limited by poor resources and strength;(3) employability acquisition and entrepreneurship acquisition acquired from the enterprise also regulate the positive impact of the social exchange, those employee in companies with high employability acquisition and entrepreneurship, are not sensitive to business incentives.To a number of private enterprises in China, they can’t provide an employment relationship due to the limited conditions,however, this does not represent that they can not have their employees hold a relatively high work engagement and output. The private enterprises should try to improve employment ability and entrepreneurial ability which offered by work and perceived by their employees, in a certain period of time it will help to keep the staffs work enthusiasm and having a good work output; Secondly, with the development of enterprises, employers should control employee career value perception, To make staff be the small screws of large and strong enterprises, control its market value and resource, and offer subsequent guarantees for the enterprise stable development... |
