With the development of market economy, two-way choice for talent has been becoming a trend.Frequent talent changes in the enterprises will cause adverse effects, and it should be emphasizedthat the loss of technical talents will shock the enterprise development. At early of20th century, expertsat abroad began to focus on the effect of Quality of Work Life to employee turnover, and large numbersof studies have shown that the QWL level was negatively correlated with the employee turnover rate.The turnover rate of IT engineers was higher than other groups in IT field, so the IT engineers werepopulation of this study. QWL level and influencing factors were investigated to know the status ofQWL and turnover intention, and the correlation of them was analyzed. In this study, the data aboutcharacter, quality of work life (QWL) and turnover intention of IT engineers were collected on website.Some of the managers were interviewed by telephone to know some items to improve QWL, and learnsome advice and suggestions.There were381valid questionnaires returned, and the objects were from Beijing, Shanghai,Guangzhou, Hangzhou and other major cities. Five of the managers were interviewed by telephone.Data were analyzed with SPSS18.0. The proposal was made to raise the level of QWL and to reduce theturnover rate.The present levels of QWL and turnover intention were described, which showed that the QWLlevel of IT engineers was low, and the work task dimension was prominent. This result reflected that thedegree of participation in decision-making was not enough. Furthermore, the roles of democraticsupervision and labor union were little in the work environment dimension. The effects of influencingfactors were analyzed with multivariate statistical method, which showed that sex, education level, levelof positions, pre-tax income, housing situations were major influencing factors for QWLsatisfaction.57.5%of IT engineers considered leaving the company, and91.8%of them had worked formore than3years,65.8%of them were senior engineers or managers. If these employees left theenterprise, great adverse effect would be caused. Rank correlation analysis showed that QWL wasnegatively related to turnover intention. Therefore it was important to improve IT engineer’s QWL levelthus reduce turnover intention.In the study, suggestions were made on the basis of the results of survey and interviews to improveQWL and to reduce the turnover rate. These recommendations were made from three dimensionsincluding enhancing satisfaction for tasks, working environment and social environment. The resultswill provide reference information for enterprises to improve QWL, to reduce the departure of ITengineers, to improve work efficiency, and to promote the common development of employees andenterprises. Eventually, a virtuous circle will be formed.For enterprise, it is a significant and hard-to-delivery project to improve staff’s QWL and reducetheir turnover. Foremost, QWL and its influencing factors should be learned correctly, and the wholesociety should be organized to take measures to make a good working environment and socialenvironment. |
