The effectiveness of leadership, is always the most crucial matter in the research of leadership. From trait theory, behaviour theory and contingency theory to transactional leadership, transformational leadership and charismatic leadership and so on, they are the theories about the effectiveness of leadership and how to promote the effectiveness of leadership. Leadership behavior is very main factor which influences the effectiveness of leadership. However, there are lots of theoretical researches and practical explorations about leadership, the starting point of most of them are based on Western value. Chinese Society and the west social have entirely different cultural backgrounds, we should develop and practice our own leadership theory. So some scholar developed indigenous research based on Chinese culture, among which Zheng Bo xun’s Paternalistic Leadership has the most powerful influence. The Authority, Benevolent, and Virtue Leadership are regarded as three elements of Paternalistic Leadership, they contain Chinese culture base profoundly. Many researchers have started to study Paternalistic Leadership and tested the three elements. However, these studies pay too much attention to Taiwan and Hong Kong of China than the mainland of China.Most studies have centered on the verification of the relation between leader style and its results, there are little studies about the mechanism of them. Working attitude is added in this study to explore the mechanism between Paternalistic Leadership and its outcome variable. Based on it has great influence on job performance, and the leadership behavior can also affect the working attitude of workers. So, the working attitude in this study is a outcome variable of Paternalistic Leadership as well as the mediator between Paternalistic Leadership and job performance.We want to know in the mainland of China what leadership style leaders should develop and improve the the effectiveness of Paternalistic Leadership and so on. This study is therefore relatively significant not only in theory but also in practice.245participants are from all kinds of organizations in the mainland of China. They were responded on the Paternalistic leadership scale, working satisfaction scale, organization commitment scale, job performance scale, individual and organizational basic characteristics scale. The conclusions are as follows via analysis of the SPSS13.0:1. The result of factor analysis on Paternalistic Leadership scale indicates that this scale is a three-dimension structure of Authority, Benevolent, and Virtue Leadership which are the special styles of leadership in the mainland of China. The reliability and validity of Paternalistic Leadership scale have reached the statistical standard, so the design of the scale is reasonable and valid, and it adapts in the mainland of China.2. Benevolent and Virtue Leadership are positive correlated significantly; Benevolent and Authority Leadership are negative correlated significantly; and Virtue Leadership is also negatively correlated significantly with Authority Leadership.3. Using correlational analysis and regression analysis, there is the results Virtue Leadership have more effective than Benevolent Leadership, and Authority Leadership can produce some adverse effects, which had been weakened to some extent because of the influence of modern culture.4. Working attitude has a medium role in the relationship between Paternalistic Leadership and job performance to some extent. Working satisfaction has more medium influence than organization commitment. So leaders should attach great importance to working satisfaction of workers, and make effectively use of leadership style to improve their working attitude to reach resulting organization goal.5. Different personal or organizational characteristics have obviously different on some variables of the effectiveness of leadership. So leaders also need to take these characteristics into consideration.
