Abstract/Summary:
In recent years, due to those well performances since organizations have implemented mentoring relationship in the human resource areas, such as career success, mentoring relationship has attracted attentions from the world of the business and academy. It’s originated from the teaching model of Oxford University in the14th century. Most of Fortune500companies regard it as a means to reduce employees’turnover rate and improve employees’satisfaction,71%of those companies have implemented mentoring relationship to attract, develop and retain high-quality employees, which includes the new employees’ guidance plan, on-the-job training and succession plan. But researchers have ignored the fundamental function of mentoring relationship, which is knowledge sharing. As the management guru Druker(1985) predicted,"knowledge will replace land, labor, capital and machines to be the most valuable production element". The21st century is the era of knowledge economy, so knowledge is the sources, from which enterprises can gain continuous competitive advantages. In a word, the competition between enterprises is the knowledge competition. Knowledge sharing is always the most basic issues of knowledge management. As the theory to study social networks and the interpersonal interaction embedded in those networks, social capital theory has explained many corporative behaviors successfully; some of those researches have explained the reason of knowledge sharing. So, using social capital theory to explore knowledge sharing will be a new start of knowledge sharing research.The Study objects of this paper are employees in Chengdu. In this article, I will illustrate the background and meaning of this study. Based on the literature at home and abroad, I put forward my hypothetical model. Then, I identify the research variables and objects. After the data are collected by means of questionnaire survey, I use the software package of SPSS Statistic17.0for statistical analysis in order to figure out the relationships among Mentoring Relationship, Social Capital and Knowledge Sharing, in particular, the role of Social Capital as the mediator between Mentoring Relationship and Knowledge Sharing.Through the reliability and validity test, correlation analysis, regression analysis and mediation analysis etc., the main findings are followed:(1) Based on the questionnaire survey, I testify the two dimension model of Mentoring Relationship that Kram(1985) put forward.(2) Significant relationship among Mentoring Relationship, Social Capital and Knowledge Sharing exists.(3) Social Capital plays a significant role as a mediator between Mentoring Relationship and Knowledge Sharing.Based on these conclusions, I put forward some suggestions from the angle of employees and organizations separately, such as treating mentoring relationship and social capital correctly, valuing their advantages, cultivate social capital in daily life and expand the social networks. Furthermore, organizations should do their best to build interactive platform to increase the opportunity, build incentive mechanism and organization climate to stimulate the willingness, and construct knowledge base to improve the ability to share knowledge in order to provide help for the knowledge sharing in organizations to enhance their competitiveness.
