The international market is a combination of separated and unwound local markets, so the international management must emphasize combination of global integration and local responsiveness. For the double objectives of global efficiency and local market responsiveness, the MNCs should not only have the flexible organization and strategic objectives which can fit the changeful surroundings, but also develop the overseas managers who can execute the headquarters' strategy effectively. And the latter determines the success of MNCs' international management. Therefore, the local configuration of top managers of MNCs' overseas subsidiaries is one of the important parts in the human resource localization strategy of overseas subsidiaries of MNCs. The local configuration of top managers is important to the overseas management of MNCs.This dissertation takes the subsidiaries of MNCs in China as researching objects. In the first chapter, we review the different opinions of scholars within the country and overseas in this problem. In the second chapter, we analyze the status, reason and obstacles about the local configuration of top managers of subsidiaries of MNCs in China, In the third chapter, we analyze the influence factors of top managers' local configuration and how they work. In the fourth chapter, we put forward three relative assumptions and design the two and three dimensionalities model of top managers' local configuration. From the model we can distinguish clearly which kind of top manager is the best person selected in different conditions. And then, we make empirical analysis to validate the validity of the model. In the last two chapters, we analyze the problems exist in the process of top managers' local configuration, and give some advices about how to develop eligible overseas top managers from two aspects of MNCs and Chinese enterprises.This dissertation includes lots of cases about top managers' engagement, such as ABB, Ericsson, and also some cases about top managers' leaving off, such as Oracle,...
