The paper focused on organizational identification, and mainly studied the process mechanism of organizational idenfication, as well as the effect of organizational identification based on customer manager in 4 major state-owned commercial banks. We explored the main processes of customer manager's organizational identification, the central predictive variables of the specific process, and the relationship between orangizaitonal identification and servier effectiveness.There are four stages in the paper. First of all, we made a review on the literature on the related variables; Secondly, we proposed a basic theoretical model and hypothesis through an interview research and the literature review. Thirdly, data were collected from 175 bank custormer manger in 4 major state-owned commercial banks using questionnaires. The theoretical model and hypothesis had been analyzed empirically. Finally, the results from data anlysis were discussed and the hypotheses were largely supported. The main results were showed as follows:1) In the current 4 major state-owned commercial banks, there would be 3 different stages of organizational identification: storming stage, lower stage and deeper stage. The storming stage turned up early in costomer manager's tenure, which was 1-3 years in this research; the lower stage was after the storming stage, which was 3-5 years of the tenure in this research; the deeper stage came late in costomer manager's tenure, which was above 8 years in this research.2) The predictive variables changed in the different stages of organizational identification. In the early stage of the customer manager's tenure, the internal organzitional variables impacted more on their organizational identification; while in the late stage of their tenure, the external organizational variables made more sense. In the lower organizational identification stage, the internal organzitional variables impacted more on costomer manager's organizational identification, while in the deeper stage, the external variables made more sence. To the storming organizational indentificaiton, perceived external image, and organizational communication predicted siginificantly; to the lower organizational identification, transformational leadership, distributive justice and procedural justice predicted siginificantly; to the deeper organizational identification, perceived external image, competition between organizations, and organizational communication predicted siginificantly. 3) Costomer manager's service effectiveness would be influenced by their organizational identification. In this reseach, compared to the lower organizational identification, only the deeper organizational identification could predict costomer manager's service effectiveness.At the end, we gave some suggestions to other reseaches about organizational identification and to the real practice. We pointed out our research limitation, too.
