In recent years, 'Emotional Intelligence (EI)' was recognized and improved by researchers gradually. EI became an important factor in the success of the individual in practice, the enterprises no longer just concerned about their high level of education and high IQ; At the same time, higher turnover rate of graduates aroused people's attention to emotional intelligence in the context of organizational socialization.This study focused on organizational socialization, takes EI as the core variable, and explores the relationship between EI and individual performance from two samples: students and new staffs. Furthermore, it analyses if 'Interpersonal Relation' mediates EI and individual performance and if Big Five personality moderates EI and individual performance. This study has two parts: first, the author proposes a basic theoretical model and hypothesis through literature review of EI related. Second, respectively surveys graduates and new staffs using questionnaire. Through SPSS 13.0 model assumptions are largely proved, and two samples are compared. The main conclusions are:1. Four-dimensional structure of the EI and its scales are also valid in China, new staff's Managing Self Emotions (MSE) and Managing Others' Emotions (MOE) are higher than graduates.2. Emotional Perception (EP), MSE and MOE have significant positive impact on Academic Performance; Emotions Utilization (EU), MSE and MOE have significant positive impact on Job Perfoemance.3. EP and MOE affect relationships with classmates and teacher; MSE and EU affect relationship with colleagues, MSE and EU affect relationship with superior.4. Classmates and teachers' help and appreciation have significant positive impact on Academic Performance; Colleagues' appreciation and close have significant positive impact on Job Performance, superior's appreciation and low conflict have significant positive on Job Performance.5. Interpersonal relation with classmates and teachers mediate EP, MOE and Academic Performance; Interpersonal relation with colleagues mediates MSE, EU and Job Performance, interpersonal relation with superiors mediates MSE and Job Performance.6. Conscientiousness, Agreeableness and Extraversion moderate EI and Academic Performance. Conscientiousness and Extraversion don't moderate EI and Job Performance, but others are proved. Finally, these findings are discussed in the context of organizational socialization, and suggestions to management practices are proposed, as well as shortage of this study and directions for further studies.
