| As negative leadership behavior, Abusive Supervision will have a series of negative effects on employees, even organizations. In recent years, the related theory and empirical researches of foreign scholars are increasing, but domestic scholars are relatively small. Based on China's social and cultural background, this research selects job burnout as the dependent variable, organizational justice and perceived organizational support as mediating variables; discuss Abusive Supervision's influence on them.First of all, this research made review of related literature,and presented a theoretical model and the hypothesis of this study,Secondly, as the research object to SME employees in Hunan, Guangdong, using questionnaire survey to collect data, then this research made use of SPSS 13.0 and AMOS7.0 to analyze sample data,lastly, this paper made the appropriate management recommendations and countermeasures,at the same time, showed several small innovations,and pointed out the existing limitations of this study,and made prospect of future research.The empirical analysis results are as follows:(1) The reliability and validity of the questionnaire has been well proved;(2) Abusive Supervision had a negative effect on Job Burnout, exhaustion and cynicism;(3) Organizational justice partially mediated the relation between Abusive Supervision and Job Burnout, exhaustion and cynicism; In terms of specific dimensions, leadership justice played biggest;(4) Perceived organizational support partially mediated the relation between Abusive Supervision and Job Burnout, exhaustion and cynicism;(5) Organizational justice fully mediated the relation between Abusive Supervision and Perceived organizational support;(6) There were significant differences on organizational justice, perceived organizational support and job burnout in different Age, marital status, work experience, educational level, job category, position. |
