It's time for the competition for talents. Training plays an important role in cultivating, developing and retaining talents. Today, human resources development and training becomes a popular topic, managers who can't deal with training effectively will face more and more pressure from management team and employees.Past theoretical research on training effectiveness indicates that, there are mainly four measures:reaction, learning, application and result. However, a variety of factors may have a significant impact on training effectiveness. In general, these factors can be characterized three:(1) Trainee characteristics; (2) Contextual factors; and (3) Training system characteristics. In the practice of management, training managers play close attention to the impact of contextual factors by designing how to deliver key points, how to make the training more flexible and diversified how to design the exercises etc. The trainee characteristics are uncertain factors and difficult to control though its impact is obvious. Therefore, studying organizational influence on training effectiveness, identifying the key factors of organizational influences is valuable theoretically and practically on developing countermeasures to maximize the training effectiveness.In this article the author studies how perceived organizational support (POS) and organizational commitment influences training effectiveness by the questionnaire and the collected empirical data of four levels training evaluation, such as reaction, learning, application and results, with the 45 subjects (trainees who participated the frontline supervisory leadership training program with in the past half year). Then give some suggestions on how to improve the effects of training based on the result of analysis.Through the scale developed by the author, the paper explores the predict effects of difference elements of POS and organizational commitment to the 4 levels training effectiveness. Finally, by path analysis and structural equation model (SEM), it explores and tests the mechanism of POS to training effectiveness. The results indicate the scale has high reliability and validity, POS and organizational commitment are positive correlated with each level of training effectiveness.In a word, the study pioneers the probing into POS has impact on training effectiveness. There remains the need for further study on how to interpose the factors and improve the training effectiveness. It is of practical significance to make a deeper study so as to enrich the training theories and promote the work of personnel development and learning organization building at local enterprises.
