Nowadays the totally compensation is composed by base pay and performance bonus in the modern companies. Actually the base pay is decided by the marketing situation of post value whereas the performance bonus has played an important role in the company operation which is used to inspiring staff's morale, elevating company's benefits and dropping the turnover rate. Nevertheless the performance bonus distribution is a big problem in the company operation and many managers are puzzled by how to implement the performance management effectively.Start with the idea of modern compensation management and performance management, this paper has explained the concept, content and the relationships between them in order to proclaim the interaction of the variable compensation and the performance assessment. Furthermore, the author has expected that it is helpful to design a series of bonus assessment system of being combined by Dahua operation target and the performance assessment system on the base of fully analyzing the situation in Dahua.Indeed the design procedure of newly bonus assessment system has taken the method by combining the theory and the operation. Firstly, the paper should find out the factors which are needed to optimize and improve by analyzing the whole operation situation. Secondly the paper has established the theory and method base for optimizing the compensation and performance system and explored the suitable motivation and restriction theories by study the relevant motivation theories such as two-factor theory, expectancy theory and the motivation theory and so on. Finally the paper has put forward the customized optimum proposal which is fit for Dahua according to the research achievement and goes for it systemically.Thus the newly bonus assessment system has taken the mechanism which has jointed the employee bonus evaluation, company and their own performances together come true. In this way, the various department of company would corporate and unite tightly to achieve the company's objectives and would inspire staff's enthusiasm and balance the whole performance aim.In conclusion, the achievement of this paper would make great use of fully playing to the actively impact on aim orientation and material motivation. What's more, it has played an crucial role in completing the compensation system and performance system of the high-tech enterprises which have contained mainly knowledge staffs.
