With the ever-accelerating pace of globalization, China's banking industry faces great opportunities and challenges. As knowledge-intensive organizations, banks must treasure,respect and nurture the talent to improve the organizational competitiveness, more and more banks pay much attention to career management. Meanwhile, with the continuous improvement of material living conditions, employees begin to focus on the self career development.However, it's not easy to get a good effect on career management until every step has been done well. So which factors affect the banking corporation's career management effect?The text is based on MBO and the theory of career——person matching. It combines the study of experts from home and abroad and the real condition in our banking corporation to divide Chinese banking corporation career management flow into four parts( making career goal,making career plan,implementing career plan,evaluating career management). At the same time, using five dimensionalities ( organizational commitment,job involvement,career satisfaction,turnover intention,job performance) to show the career management effect. After collecting enough data through the questionnaires, the text begins from the four steps to use factor analysis to summarize nine factors which are employee needs,organization goal,career channel design,training plan,promotion standard,training implementing,job itself,improving career design and assessment situation, and finds the relationship between the nine factors and every career management affecting factors by the correlation analysis between the nine factors and the factors from the five dimensionalities. At last, the text makes four suggestions: establish a scientific enterprise career management assessment model; distinguish the factors which affecting the effect between primary and secondary; focus on the enterprise career management flow construction; distinguish the flow factors between primary and secondary.
