This study is mainly about the relationship between the socialization tactics executed by organizations and a series of personal level outcomes, such as newcomers'job satisfaction and turnover intention. Organizational socialization (OS) refers to the adjustment process of new employees to new organizations, including the adaptation of the role of new work. Many foreign scholar indicates that OS has important effect on employees' behavior and attitude variables, it is one of important fact which the organization can control the extent of employees adapt to the organization. The newcomers are important human resources which make organization sustained develop, their knowledge and skills are the key factors of organization's core competitive advantage in future, therefore, it is very important to train and explore the newcomers for the given organizations. Organizations help newcomers to adapt to organizations by tactics, controlling the extent of organizational socialization process, making employees acquaint the organizational culture, adapt to working environment, play proper roles in organizations according to the predicted way. The newcomers'adjustment to organizations is not only relative to the satisfaction of work-life, but also affects the action of turnover. As we all know, employees'turnover will bring lots of negative effects. Therefore it is important to raise the awareness of organizational socialization tactics.After reviewing the relative literatures, the study began with translating and amending the questionnaire, and then to do pre-test, though data analysis, the final questionnaire with good reliability has formed. And then use the final questionnaire to collect data about the OS tactics, job satisfaction and turnover intention. This study collected a total of 144 valid questionnaires, the samples carried through statistical analysis by SPSS 13.0 software. The mainly content includes Descriptive, AVONA, Correlation analysis and Regression analysis.The conclusion indicates:(1) OS has Statistical significant differences in different enterprise type, enterprise scale and enterprise revenue.(2) The factors of organizational socialization has the positive effect on job satisfaction, especially the content factor has the obviously positive effect on job itself satisfaction; All factors have positive effects on organization'satisfaction. (3) The social factor of organizational socialization tactics has the obviously negative effect on turnover intention.(4) Job satisfaction has negative effect on turnover intention. To be more specific, job itself satisfaction has obviously negative effect on turnover intention which is different from organization satisfaction.(5) Job satisfaction has mediating effect between the OS tactics and turnover intention.All these results provide academic guidelines for managers; enrich the practical study of organizational socialization tactics in China.
